This dissertation applies the oriental management perspective to the study of motivation and performance management problem for the broadening and deepening of our understanding of this problem. At the same time, built on the insights from contemporary research of the problem of cooperation, this paper also aims at extending the meaning of Ren Wei Wei Ren (Man Serving Man), in order to enhance its applicability to real-life interactions.Part one:meaning of motivation theory. After a brief of elaboration of research problem in the first chapter, the follow two chapters, Chapter 2&3, focus on the core issues of motivation and performance management problems, which is treated as a "dilemma" in the study of evolution of cooperation, involving a reveal of the conditions under which cooperation would emerge and grow, and the conditions under which the non-cooperative behavior pattern may spread. Therefore, a better understanding of the real meaning of motivation and performance management is obtained.Part two:theoretical construction and extension of a motivation and performance management model. In chapter four, the principal of RenWeiWeiRen is transformed into the idea of RenWeiHuWei (mutual service of people) and based upon which a three-dimensional theory of motivation is proposed, which integrates three interweaving driving factor: I.E. formal institutional system, culture law, and management leadership. In chapter five this three-dimensional theory of motivation and performance management is further studied in the area of formal institutional rules of cooperation where I serve as the chairperson. By analyzing the hierarchical system of performance management in the company, this chapter reveals the rich and complicated interactions among the three driven forces.Part three:Case study and dialog with the theory. Chapter six of this dissertation takes advantage of mine hands-on experiences in corporate management as the chairperson of a two-thousand-people manufacturing company and experiences in corporate governance as director of the board in numerous industry companies in which I own a portion of it. Through Participant observation and intensive structured interview, I conducted research on a series of major themes, such as corporate executive incentive scheme and employee ownership program, in-plant allocation regarding the practice of incentives and the problem of allocation of decision making power across the corporation and so on.A preliminary analysis of interview materials reveals the richness and contingence of incentive mechanism, showing high degree of convergence of the theory and empirical observation. This dissertation has made several academic discoveries. One:By transforming the principal of RenWeiWeiRen into the principal of RenWeiHuWei, our theory greatly improves its applicability of the idea of RenWeiWeiRen in real life situation. Two:By pinpointing within the interaction of three driven three forces, we discover that the right in the area of surplus claim, the principal of justice and equality is also at work. So it leads for the balance of efficiency and equality. Three:By discovering the co-evolution of former rules and culture as well as leadership, this study calls for organic view of the rules played by different driven forces in the performance incentive system.
