R&D team plays a main role of knowledge innovation in the enterprise, which is engaged in theoretical research, product development, engineering design. R&D team must have high level, diversification, configures reasonable knowledge structure and intelligence, and requires team members clearly understand and agree with the significance of R&D goal. Many studies have shown that the success of new product development has a positive correlation relationship which knowledge management. The communication results about R&D staff have largely determined team innovative ability, which have also Influence on enterprise innovation performance directly.On the knowledge activity practice, daily communication and common working environment offers a wide range of communication opportunities between R&D staff. It is generally believed that formal contact based on working relationship is mainly used for explicit knowledge sharing and transfer. Tacit knowledge such as personal experiences, technical skills and technical expertise related to R&D can not pass through the informal communication and interaction between members. Tacit knowledge generation, sharing and innovation need communicate and Contact informally between members. From the perspective of social capital, tacit knowledge diffusion is contact transmission on the process of work, life and learning. Tacit knowledge effective transfer and diffusion can be casual conversations between members of the unconscious inspiration and be shared between members consciously. Tacit knowledge diffusion about members has certain preference. R&D staff sharing tacit knowledge largely achieves through informal interaction and learning, which is also influenced by interpersonal relationship.Starting from the essential characteristics of R&D team tacit knowledge diffusion, the paper studies the tacit knowledge owner preference as antecedent variables from the angle of informal network, and focuses on the analysis of main features effect about the tacit knowledge sender on the performance of tacit knowledge diffusion. Through the analysis of the process of tacit knowledge diffusion, it put forward the main assumptions about tacit knowledge diffusion target selection, from knowledge proximity, interpersonal proximity, spatial proximity and point proximity. According to the main influence factors about tacit knowledge diffusion target selection, the paper proposes that tacit knowledge diffusion between members under the surround of informal network have three strategies. Based on the theory of complex network, the paper builds the R&D team dynamics model about tacit knowledge diffusion target selection and finds that the three strategies such as random strategy, single strategy and comprehensive strategy have different influence on tacit knowledge diffusion. On this basis, the paper put forward to how can strengthen informal team tacit knowledge diffusion under the network environment combining with the relevant conclusion.The main contents in the paper include:(1) The association research on R&D team informal networks and tacit knowledge diffusion. Based on the theories of information communication, cognitive psychology and organizational behavior, the paper points out the connotation of informal networks and explains the relationship between informal networks and formal network. It also explores t he four methods about tacit knowledge diffusion under the surround of informal network. After that, it analysis the effect on tacit knowledge diffusion from the angel of share experience and wisdom and improve knowledge dissemination efficiency.(2) The preference study on tacit knowledge diffusion target selection in R&D team under the surround of informal network. Based on the theories of knowledge management and new economic sociology, the paper points out the path about tacit knowledge diffusion, which include tacit knowledge diffusion target searching, tacit knowledge diffusion target distinguishing, tacit knowledge diffusion target evaluating, tacit knowledge sharing and tacit knowledge diffusion target retroacting. Based on the selection preferences about tacit knowledge diffusion target selection, it establishes the conceptual model about diffusion target selection such as knowledge proximity, interpersonal relationships proximity, physical space proximity and degree proximity and builds ten indexes. Then the paper carries on the case analysis on R&D team in software industry which use social network analysis tool. Considering knowledge proximity, interpersonal relationships proximity, physical space proximity and degree proximity between members as the independent variables, and tacit knowledge diffusion target selection as the dependent variable。Then it tests the hypotheses about influence factors.(3) The strategy research on tacit knowledge diffusion target selection in R&D team under the surround of informal network. Based on the theory of complex network, combining with knowledge flow dynamics, the paper establishes tacit knowledge diffusion evaluation index system, such as knowledge growth level, knowledge average propagation velocity and knowledge difference degree. According to the simulation mentality,it designs related characteristic variables and parameters in the light of knowledge bodies initial state and interaction rules. Considering verification results about tacit knowledge diffusion target selection, it proposes that knowledge provider select tacit knowledge diffusion target have three strategies. Through computer simulation method, it shows the evolution process when tacit knowledge providers take random strategy, single strategy and comprehensive strategy, and compares the difference results between three strategies.(4) The enterprise case research on R&D team tacit knowledge diffusion target selection. Taking the method of induction and deduction, the paper summarizes the main practice about how to speed up the tacit knowledge diffusion in HUAWEI Corporation, Which has distinctive characteristics in terms of knowledge management. It points out that HUAWEI corporation share tacit knowledge through constructing knowledge management system, implementing tutorial system, formulating rotation system and creating learning organization. On this basis, it considers that the term should pay attention to establish and maintain informal network combining with the theories about knowledge management, organizational behavior and human resource management. It put forward some suggestions to improve the performance of the R&D team tacit knowledge diffusion, such as strengthen organization construction, strengthen organizational learning, create cooperation atmosphere and improve communication channel.The main innovation points in the paper include:(1) The paper reveals the mechanism about tacit knowledge diffusion target selection how to influences knowledge diffusion performance. On analyzing the essential characteristics of the R&D team tacit knowledge diffusion, the paper studies tacit knowledge owner diffusion preference tendency from the angle of informal networks. That is conforming to the actual situation of the enterprise. Therefore, it put forward that we should think highly of informal networks in the R&D team management, enhance awareness of cooperation between members and encourage members to share R&D experience when their knowledge and interpersonal relationships are more proximity.
