The researeh of organizational socialization has become one of the critical issues in the fields of organizational behavior and human resouree management in these years. Chinese firms need a lot of competent managers for their development now. So the study on managers' organizational socialization is very important for the management research and practice.The Purposes of this dissertation were to investigate the factors and mechanism of organizational socialization of the managers in Chinese firms. For these Purposes, some standard research methods, such as literature review, interview and survey were used in the research. In addition, exploratory factor analysis, confirmatory factor analysis, ANOVA and regression analysis were also applied for data analysis.900 managers and 498 ones in China were surveyed separately. Based on exploratory factor analysis, confirmatory factor analysis, one-way ANOVA and multivariate linear regression analysis on the two survey data, the main conclusions are as the following:1. Manager' emotional intelligence significantly impacts managers' organizational socialization, P-O fit, job performance, career satisfaction and organizational commitment positively, and impacts managers' dimission tendency negatively.2. Organizational culture and organizational socialization tactics significantly impact manager' organizational socialization positively.Organizational culture impacts their career satisfaction, organizational commitment and dimission tendency significantly. And organizational socialization tactics impacts the managers' job performance and career satisfaction significantly.3. Manager' organizational socialization and P-O fit have positive correlation with their job performance, career satisfaction and organizational commitment, and have negative correlation with dimission tendency.4. The relationship between managers' organizational socialization and their job performance, career satisfaction, organizational commitment and dimission tendency are partly mediated by P-O fit. Current limitations and future researeh orientation were also discussed at the end of the dissertation.
