The middle managers have gradually become the research focus of the theorists and business.This dissertation focuses its research attention on state-own large manufacturing corporation, by defining and demarcating managing potential (MP), analyzing the possible structural dimensions, developing the measurement table, exploring the management potential unevil path, finally this dissertation bring forward some methods to unveil the MP from angles of view.This dissertation is organized from theoretical and empirical sides: on the one side, after carding the competency theory, the general potential thoery and the management potential,this study provides a three-layers management potential theory.on the other side, proceeding from the basic research, by the interview and open-label study, this dissertation construsts a MP structure model and brings forward a MP measurement scale to stduy the unevil mechanism , and providing some methods to the enterprises management practice.As this dissertation indicates, characterized by its potentiality, objectivity, complexity, possibility of revelation, marginality, MP refers to the potential ability of motivating and enhancing organizational or individual effectiveness in enterprise managing post, which could be easily elicited by positive and instructive enterprise education and consists of three levels including individual's inner motivation, personality and social character. As shown by detailed analysis, MP of enterprise middle-level managers is comprised of 8 sub-dimensions including managing interest, interpersonal communication, trusting tendency, self-learning initiatives, emotion management, appointing tendency, decision-making resolution and emergency handling. The inner motivation level involves two dimensions: managing interest and trusting tendency, personality level includes three dimensions: self-learning initiatives, emotion management and appointing tendency, and finally social character level features two dimensions: interpersonal communication and decision-making resolution.Based on theoretical analysis, each dimension will be researched, developped and measured in terms of cognition, emotion and behavior, a 8 dimensional MP measurement matrix will also be accordingly established after specific preliminary test, concrete evaluation and final modification. This matrix is then put through the filed test on state-own big or middle manufacturing corporations where its validity and reliability has been proved. The dissertation proposes a hypothetic model of MP inter-dimensional relationship through logical analysis and induction, which categorizes model variables into three levels: the deepest level consists of two dimensions: managing interest and trusting tendency; middle-level variables includes three dimensions: self-learning initiatives, emotion management and appointing tendency; and the surface level represents three dimensions: interpersonal communication, decision-making resolution and emergency handling. Based on the approach-focused examination under structural equations representing eight, seven, and six dimensional condition, the assumed relationship between managing interests and self-learning initiatives, self-learning initiatives and emotion management, self-learning initiatives and appointing tendency, emotion management and decision-making resolution, emotion management and interpersonal communication have been practically examined and proved; However, assumptions pertaining to the dimension of emergency handling failed to past the test and were removed from research data. As for the hypothetical connections between trusting tendency and appointing tendency, trusting tendency and interpersonal communication, even though future research was required for further confirmation, they still remain vaild because of their consistency with the theoretical analysis and practical expectation despite their lack of support from measuremnt data. The comparative research between different dimensional structures indicates that the 7 dimensional structure with three sub-levels was best supported by both theoretical hypothesis and practical results.From theory to practice, this dissertation proposes to establish a developmental model for human resource based on enterprise interest, build a promoting & demoting standard in light of entrepreneurs'mutual trust, set up a multi-track educational chain for enterprise middle-level managers, create a human resource managing and operating system focusing on unlocking MP, and inspire middle-level managers to constantly improve themselves. This research considerably enriches and diversifies the theoretical framework of human resource development and provides constructive guidance and reference for enterprise practice.
