| College student soldier of the armed forces is emerging group of armies, and bring a lot of new situations, new problems and new requirements to the force management. How to strengthen the management of college student soldier and give full play to their ability to effect service for military construction has become the focus of the field of military management and difficult problems. According to the characteristics of college soldiers, the psychological contract theory and methods will be introduced into the field of military management. It will study the management issues of the psychological contract from the perspective of college student soldier and conduct empirical research.To sort out the summary of previous psychological contract research,and connect the reality of management of the college student soldier and the use of literature search, interview surveys and open-ended questionnaire survey method, this article developed 《college students soldier psychological contract measurement table》,《college students soldier psychological contract contrary to the measurement scale》,《job satisfaction measurement scale》 and 《turnover intention measurement scale》。 According to the condensed questionnaire, this article analyzes the content and structure of the psychological contract and its effect of the army management. Establish the management model based on the college students of the psychological contract soldiers, to explore the relationship between the various factors in the model.After the above-mentioned study, the main conclusions are as follows:(1)The organization responsibility and soldier responsibility of the college student soldier’s psychological contract are all three-dimensional structure, including the human responsibility, the development responsibility and norms responsibility.(2)The actuality of college student soldier management based on the psychological contract was measured, and analyzes the relationship between the various factors. The results show that there is significant correlation between the organizational responsibilities and organizational responsibility contrary, soldier’s, responsibility contrary. The soldiers responsibility and soldiers responsibility contrary and organizational responsibility contrary does not exist with significant correlation; organizational responsibility, soldiers responsibility, organizational responsibility contrary to and leaving Italy exist with significant correlation, soldiers responsibility contrary to and leaving intention not exist with significant correlation; organizational responsibility, soldiers responsibility, organizational responsibility contrary soldiers responsibility contrary there is significant correlation with job satisfaction; between job satisfaction and turnover intention there is a significant negative correlation. (3)The text builds a model about the college student soldier management based on the psychological contract. The model introduced in four latent variables:the organizational responsibility contrary, soldier’s responsibility contrary, job satisfaction and intention to quit. Latent variables outside the derivative variables and within the derivative the variable divided, and the introduction of the observed variables for each latent variable and structural model analysis and measurement model.(4)The text proposed management targeted countermeasures, and analysis the management of the college student soldier from the perspective of the psychological contract, including reasonable to build a college student soldier psychological contract, scientific planning the college student soldier career, New college student soldier training with work and nurturing barracks culture based on the psychological contract. |
