A Study On Enterprise Creative Talent Ecosystem Health

The creative talent is the most valuable resource in the21st century. Taking thecreative talent as the study object, ecological theory as the research perspective,making use of the method of combining deductive theory with theoretical induction,field research with systems analysis, and empirical research with normative researchas well as making the quantitative analysis moderately prominent, enterprise creativetalent ecosystem health theory model is thus built, so as to discover the role path andimpact effectiveness between the system health and enterprise performance throughempirical analysis, not only providing realistic basis for the mining and enhancementof creative enterprises competitive advantage, but also providing theoretical supportfor further expansion of creativity theory research. The main innovative work andconclusions are summarized as follows:(1) Define the concept of creativity and creative talent.The creativity is defined asa value realization process with the human creative thinking as the base, science andtechnology as the driving force, culture as the background, management as the means.Meanwhile, it is believed that creative talent comes from a traceability and extensionconcept of innovative talent, innovative talent and knowledge-based talent, which is alabor group with a sense of entrepreneurship, innovation and creativity, capable of thejob requirements, making use of cultural resources and science and technology toengage in product planning, production and management.(2) Build enterprise creative talent ecosystem.First, based on the inner ecosystemcomposition and evolution law, the concept of the enterprise creative talent ecosystemis proposed, building a trinity ecological model with the creative talent as the subject,creative organization as the structure, and stakeholder groups interactive environment.Secondly, from the niche width, overlap, and dimensions, it reveals the location andfunctionality of creative talent in the organization. Finally, based on complex adaptivesystems (CAS) theory, it analyzes the seven features of the system, namelyAggregation, Nonlinearity, Flow, Diversity, Tagging, Internal Model and Building Blocks.(3) Propose the enterprise creative talent ecosystem health proposition.It isconsidered that in a tolerant creative milieu, with moderate and various competentbodies and efficient functioning management mechanism functioning together,creative enterprise, through management tools, is able to quickly adapt to theevolutionary enterprise environment in order to maintain a steady or dynamic processof high levels business performance. Also the internal mechanism is proposed tosupport the health of the system: the self-organization dissipation, maintainingdiversity, redundant regulation, evolutionary development, learning to adapt thecompetition and cooperation symbiosis.(4) Reveals inherent operating rules of the influencing factors of the enterprisecreative talents ecosystem health.In addition to making the validation of theempirical model with the competency of creative talent as the main factor, theambidexterity of creative enterprises as organizational factors and creative milieu asenvironmental factors, the empirical research also reveals the complex relationshipbetween the internal structure of the system health elements and performance. First,the ecosystem health can directly promote to improve performance, and theenhancement of long-term performance is significantly greater than the effect ofshort-term performance; secondly, on the whole, the creative talent competency cancontribute directly to improve performance, but the knowledge, abilities and qualitieshave different effects on performance, especially we get the conclusion that creativeknowledge’s influence on the performance is not significant; thirdly, theambidexterity of creative enterprises has a direct effect on performance, reflected inthe exploring ability has a significant positive impact on the long-term performance,while the utilization capacity has a significant positive effect on short-termperformance; fourthly, the ambidexterity of creative enterprises plays an intermediaryrole between creative talent competency and performance, embodied in that theexploring ability of creative enterprises plays an intermediary role between thecreative talent competency and long-term performance, the exploitation capacity ofcreative enterprises plays an intermediary role between the creative talent competencyand short-term performance; and finally, the creative milieu can play a positive partial regulation between the creative talent competence and performance and theambidexterity of creative enterprises and performance, in which the regulatory effectof the policy milieu on the creative talent competency as well as the regulatory effectof culture milieu on the ambidexterity of creative enterprises is not significant, whichhas the opposite conclusion to the research, and therefore can become a focus anddirection for future research.
