Since the knowledge economy, worldwide economic, political complexity brought huge challenge of business management. In order to deal with the change of environment, more and more organizations and enterprises begin to develop construction work of learning organization. They founded their own corporate university, spend a lot of time and money on organizing staff into training and study, but the effect is not obvious. Less people realized the learning organization culture play an important role in a learning organization. Culture’s cohesion and centripetal force can inspire spirit, create atmosphere, formation the power of infection. Especially the learning culture which the learning organization culture emphasized, on the platform which set up by the learning organization can let the staff has clear learning methods and goals, could have unified values for study cognitive, bring benefit for the enterprise and individual. From the view of culture’s point is a new definition for the learning organization culture, which is an exploratory study to the learning organization culture.So, what kind of the Influence of Learning Organization Culture and Job Satisfaction on Organizational Commitment in the organization and enterprise? The staff’s pleasure brought by the work perception and then bring in the work of the difference is work satisfaction, organizational commitment could understand for the loyalty of the employees to the organization. Job satisfaction is the employee reaction to working, and organizational commitment is the staff reaction to the organization. The learning organization culture,which bring the staff more influence from the spirit of consciousness, and then change their work behavior, resulting in the overall view of the organization.Therefore, this study breakthrough the current study limitations, which begin with the perspective of function of enterprise culture, analyze the learning organization concept and connotation of culture dimensions, On this basis, trying to build a theory framework of "learning organization culture, job satisfaction, organizational commitment", used forty enterprises in Shandong province and290questionnaires data to carry out empirical analysis, clearly illustrates the mechanism with "learning organization culture, job satisfaction, organizational commitment". Not only deepening the theory of learning organization culture, but also reveals the enterprise’s practice feasibility to retain employees, that is to say, the enterprise can pay attention to cultivating the construction of learning culture, improve employee satisfaction, and then increase commitment of the enterprise.This research mainly to solve the three problems:first, used the inductive method for theoretical construction, elaborate the theory framework of learning organization culture, structure dimensions and measure system. Second, through the theoretical research and empirical analysis, interpretation the influence mechanism of the learning organization culture, job satisfaction and organizational commitment, this paper reveals the direct effect and indirect effect on dimensions of the learning organization culture to organizational commitment. Third, used theoretical study and empirical analysis reveals job satisfaction play the intermediary role in the learning organization culture influence on organizational commitment, this paper reveals dimensions of the learning organization culture influence dimensions of the job satisfaction, and which dimensions influence organizational commitment.The main conclusions of this study and practice had revealed include:Firstly, In Chinese background of culture the learning organization culture is a new concept, which is the cross of the learning organization and enterprise culture theory. Under the Chinese background of culture the learning organization culture is not only has the characteristics of the learning organization, but also has the characteristics of enterprise culture. Also found, the learning organization, organizational learning, organizational culture and learning organization culture always cross used, then brought scholars had dispute on these theory. Therefore, conclusions of this study about the theory of learning organization culture structure and elements not only laid the foundation for subsequent theoretical research and empirical research, but also provides reference path for enterprise construction to the practice of learning organization culture.Secondly, the learning organization culture influences organizational commitment in a positive way. In the empirical analysis verify the hypothesis. The research results show that:if the enterprise pays more attention on construction of the learning organization culture, promote clear learning organization culture values, constructs good mechanism and atmosphere about study and development, will help improve commitment to an organization on the internal employees on the enterprise.Thirdly, the learning organization culture has significant positive influence on job satisfaction. In the empirical analysis verify the hypothesis. The conclusion shows that, the enterprise advocate learning organization culture, will improve employees’ job satisfaction if which let people understand the purpose on learning, specific learning goals.Fourth, job satisfaction has significant positive effect on organizational commitment. Through the empirical analysis, it is concluded that organizational commitment is influenced by job satisfaction positively, which is one of the important predictor variable. In particular, employee’s job satisfaction is an important factors which affect reaction on organization emotional, when employees reaction on work emotional, which will be transferred to the identity and the loyalty on organization.Fifth, in this study the eight dimensions of the learning organization culture were not appropriate, so, adjusting to seven dimensions. This study proposed the eight dimensions of the learning organization culture contains:continuous learning, dialogue and inquire, team learning, embedded system, authorized to establish vision, environmental connection, strategic leadership and cultural identity. In the process on empirical analysis,"environmental connection" validity exist some problems, therefore we adjusted to seven dimensions through regression analysis, which contains: continuous learning, dialogue and inquire, team learning, embedded system, authorized to establish strategic vision, leadership and cultural identity.Sixth, job satisfaction plays the part mediating role between the learning organization culture and organizational commitment. In this study, verify job satisfaction has this effect. The empirical results show that, the dimensions of learning organization culture influence on each dimension of job satisfaction is not the same: strategic leadership influence on the inner of satisfaction was not established. Therefore, learning organization culture could through affect the part of job satisfaction then affect organizational commitment.Seventh, although structure basic set up about the learning organization culture and job satisfaction, but part of the scale needed to be revised. In the individual item content and expression way need to adjust, the reason which had differences may be the background on cultural differences between Chinese and western enterprise’s management level and understanding.The innovation of this research mainly embodies in two aspects:(1) Scale innovation. Do some Modification basic on maturity scale depend on China’s national conditions. In this study we used the learning organization culture scale (DLOQ), job satisfaction scale (MSQ) and organizational commitment scale (ACNCS), all which are maturity scale, according to the study situation design, in order to make the scale more in line with China’s national conditions, adjustment on some individual item.(2) Conceptual theory innovation. In the process on carding the concept and definition on learning organization culture, put forward new ideas and thoughts, namely the learning organization culture is a learning organization’s culture condition. At home and abroad study about the learning organization culture, the concept of learning organization culture also had some fuzzy, mostly use confusion with concept of the learning organization. Especially in the modern age, the domestic enterprise’s development change everyday, facing new opportunities and challenges, which urgent them to study. How to define the learning organization culture, for which role it played in domestic enterprises’construction is very important to makes learning environment and mechanism for the enterprise. Basic on combing theory, the author combined with years of the worked experience and related expert guidance, put forward a new definition on learning organization culture.Through test the significantly positive influence about the learning organization culture on job satisfaction and organizational commitment, shows that pay attention on there relationships could improve behavior on individuals and groups. If enterprise is good at using the construction of learning organization culture to influence on employees, then enterprise will effectively keep effective talent, whose are the scarce resources.
