Human resources performance are usually influenced by various subjective and objective factors which interact each other,so human resources performance have multi-factors.Due to differences in researching perspective,different scholars put forward to different performance impact factors.The rapid development of science and technology to a large extent to improve the performance of human work,in the same way people are increasingly in need of high-tech products to complete the work.The traditional human resource management tends to staff performance due to the individual factors and considers that people's physiological and psychological factors jointly made an impact on performance.In a complex system,High-speed railway drivers is a key position to guarantee the safe operation and much attention has been paid to its safety performance,mental workload is an important factor influences the performance of individual work,digital technology reduces the human physical needs,but to the person's mental and responsibility put forward higher requirements.Increasing task constantly improve the information processing requirements of operators,the operators feel mental workload is increasingly protruding.To effectively assess the mental workload of operators,and then take the appropriate strategy which can help to improve the efficiency and performance of the operators,as well as to prevent accidents.Based on the high-speed railway drivers' working characteristics and forming mechanism of mental workload,on the basis of four dimensional multi resource theory and structure of human information processing model,combined with the analysis in high-speed railway drivers' task,finally this paper builds a high-speed railway drivers mental workload model.According to the psychological resources situation which high-speed railway drivers in driving task using,the paper extracts the mental workload evaluation index of high speed railway drivers:the allocation and transfer ability of attention,speed perception ability,decision-making ability,reaction judgment ability,reasoning ability,learning ability,working memory and compressive stability,etc.Combination of subjective and objective evaluation method,this paper establishes the high-speed railroad driver's mental workload evaluation method system,namely the subjective mental workload questionnaire,memory test,learning and reasoning test,reaction judging ability test,speed performance test and attention test,etc.By using the mental workload assessment system,to Beijing,Shanghai,Jinan,Harbin railway bureau etc.,the subjective and objective mental load level of the 718 high-speed railway drivers are analyzed.And in different ages,different operation organization,different operation time,it obtains the subjective and objective variation of high-speed railway drivers' mental workload.All the research lays a solid foundation of this paper.This paper also studies the relationship between the high speed railway driver's mental workload and job performance,and further studies the impact of mental workload between the task performance and the contextual performance.By the fitting analysis on high-speed railway drivers' mental workload to job performance,it finds that the present model of the relationship is the "inverted U",which verifies the previous scholars' point of view.Using the correlation analysis method and regression analysis method,the significant negative correlation overall is showed between the mental workload and the job performance of high-speed railway driver,and the significant prediction effect is also showed in the high-speed railway drivers mental workload on job performance and its dimensions.In order to further explore the internal impact of high-speed railway drivers mental workload on the job performance,based on the study in the mediation effect of the high-speed railway drivers' job satisfaction and the regulating effect of the high-speed railway drivers' personality characteristics,the results show that:the high-speed railway driver's job satisfaction exists remarkable mediation effect in the relationship between job performance and general mental workload,subjective mental workload,but the job satisfaction does not exist remarkable intermediary effect in the relationship between objective mental workload and job performance.In terms of personality characteristics regulating effect,personality characteristics plays a regulatory role in the relationship between high-speed railway driver's mental workload and job performance,contextual performance,task performance.In particular,in the same mental workload level,with the high stability,the high persistence and the high self-discipline,the high-speed railway drivers can achieve better performance.Through exploring the relationship of the high-speed railway driver's mental workload and job performance,the effect mechanism of the mental workload on job performance,it applies the results to the selection and training of high-speed railway drivers,in order to enhance their performance.Then,based on the working time,the operation organization management,mental workload release and job performance improvement for the high-speed railway drivers,this paper puts forward the scientific and reasonable application suggestions.The main innovations of this paper are as follows:The first,build a high-speed railway drivers mental workload model,and also expand the application field of mental workload theory.The second,construct the evaluation system of high-speed railway driver's mental workload,it contains the mental workload evaluation index system and the mental workload assessment method system.The third,On the basis of the theoretical research,the relationship between the mental workload and job performance of high-speed railway drivers,and their influencing factors are analyzed by statistical analysis and empirical research,which is an effective complement to the relationship research of mental workload and job performance.The fourth,based on the effect of high-speed railway driver's mental workload on job performance,to promote the job performance of high-speed railway drivers,this paper puts forward the reasonable application suggestions.
