As a technology platform of enterprises resources integration,ERP systems can improve the operation efficiency and organization performance by integrating the internal management process and data flow of functional department.ERP system lifecycle can be divided into adoption,implementation and assimilation phases.ERP assimilation phase is considered to be the longest and most complex and most pro ne to problems stage.Academics and industries are both aware of the significance of individual level ERP assimilation.The individual level ERP assimilation is significantly related with organizational level ERP assimilation.The economic benefits of ERP systems could be realized only if the ERP users could maximize and excavate the potential of existing ERP systems.Therefore,how to promote the extent of the individual ERP assimilation is an urgent problem for the academia.Recent research mainly focuses on the impact of individual personal factors,ignoring the effect of organizational environment factors on individual level ERP assimilation.Drawing from social processing theory and social cognitive theory,this study will thoroughly investigate the influence of environment factors,that is organizational climate,on individual level ERP assimilation.Therefore,the purpose of this study is to explore how to improve the individual level ERP assimilation from the perspective of organizational climate.Based on the research purpose,this paper puts forward the following two research questions:(1)what kind of organization climate can be helpful for the improvement of individual ERP assimilation;(2)what is the impact mechanism of the organizational climate on individual user's ERP assimilation?To address the two research questions,by adopting multi-case study method,three organizational climate dimensions are identified,that is innovative climate,empowerment climate,and cooperative climate.Then,based on the findings of multi-case study,this study established the theoretical model of organizational climate on individual level ERP assimilation.In detail,(1)From the multi-level perspective,this study established the model of multi-level climate on individual ERP assimilation.The impact of organizational climate on individual ERP assimilation can be divided into two aspects,the influence of team climate and the influence individual psychological climate;(2)This study established the impact mechanisms model of team climate and psychological climate on individual ERP assimilation.The team climate and psychological climate influence individual level ERP assimilation by individual thriving;(3)This study established the moderating model of individual goal orientation and analyzed the combined effects of individual thriving and goal orientation,thoroughly exploring the impact of psychological climate on thriving for different individuals.This study examines the theoretical model by applying empirical study.A total of 174 questionnaires from 38 teams were collected by surveying nine companies of Heilongjiang.The empirical results indicate that:(1)Team innovative climate and team empowerment climate have significant influences on individual ERP assimilation;psychological innovative climate and psychological empowerment climate have significant influences on individual ERP assimilation;(2)Thriving is the mediating variables between the relationship of organizational climate and individual ERP assimilation;(3)The moderating role of individual goal orientation is significant between the relationship of psychological climate and ERP innovation,non-significant between the relationship of psychological climate and ERP depth and width.The findings of this study extends the influencing factors model of individual level ERP assimilation,and meantime,provides the guidance for managers on how to improve individual ERP assimilation level in the post-implementation stages.
