Study On The Relationship And Intervention Between Mental Health And Extra-role Behaviors Of Coal Miners

The adjustment of economic structure and the conversion of the core of economic growth have increased the working pressure and the daily-life stress of the employees in traditional industries,which have caused prominent mental health problems and made a great difference in their working behaviors and performance.To make clear the mental health problems of the employees in traditional industries and the effect on their working behaviors,the thesis focuses on the front-line staff by making a survey of the current mental health condition,the extra-role behaviors and the relevant affecting factors.The stratified sampling method is used in five coal mines.During the first stage of the survey,the data collected are mainly in the demographic characteristics,perceived organizational support and the symptoms of the mental health of front-line coal miners.The second stage lasts 30 days after the first stage and multivariate data have been collected,including the person-job fit,counterproductive behavior,silence behavior,responsibility behavior,voice behavior,conscientiousness and so on.For further understanding of the antecedents,the survey is made as well of the core self-evaluation,job involvement,job satisfaction of coal miners.Thirty days later,the Kesseler10 questionnaire is used for the survey of the coal miners' mental health.Based on the collected data,the research has been carried out in four aspects as follows.Research One deals with the study in the mental health condition of the front-line coal miners and its connection with the symptom of demographic characteristics.The SCL-90 scale is applied to collect the mental health symptom and the data of organizational support.A total of 2000 questionnaires were distributed and 1,543 valid samples were obtained.It has been found out that in nine factors such as obsessive-compulsive symptoms,somatization and so on,the coal miners' standard is much higher than that of the national adult average,especially in terms of somatization,coercion,terror and other factors.The conclusion of the research is consistent with most of the coal miners' mental health research conclusions in China,which shows that there are still serious problems in front-line coal miners' mental health and we should strengthen the research as well as the practice and the intervention for the mental health of coal miners.The method of multi-independent variables and multi-dependent variables is used to analyze the correlation between the mental health condition and demographic characteristics.The result shows that among the employees with different educational levels and fondness for smoking and alcohol,there is significant difference in almost all the psychological symptoms,but it is of little difference in all the psychological symptoms among the employees of different age groups,marital status and employment forms.In addition,there are remarkable correlations between some of the psychological symptoms and job specification,work shift,titles,financial burdens etc.Research Two discusses the correlation and action mechanism between mental health,person-job fit and such extra-role negative factors as counter-productive behaviors,silence behaviors etc.Thirty days after data collection of Research One,data of variables including person-job fit,counterproductive behaviors,silence behaviors etc,have been collected and 1412 valid samples have been obtained in the second stage.After the matching of the data of the two stages,1368 valid questionnaires have been obtained.The reliability and validity of the data has been analyzed by SPSS22.0 and the correlation of the four variables has been empirically tested by using structural equation model.It turns out that coal miners' mental health symptoms can significantly predict the person-job fit.The worse mental health symptoms are,the more terrible the person-job fit will be.Mental health symptoms can significantly predict counterproductive behaviors and silence behaviors.There will be more counter-productive behaviors and silence behaviors caused by serious mental health symptoms.The person-job fit can significantly predict the counterproductive behaviors and silence behaviors.The worse person-job fit leads to more serious counterproductive behaviors and silence behaviors.Mediating effect analysis indicates the partial intermediary role of the person-job fit between mental health symptoms and counterproductive behaviors as well as silence behaviors.Research Three discusses the correlation and action mechanism between organizational support,mental health,conscientiousness and such extra-role positive factors as responsibility behaviors,prohibitive voice behaviors etc.Thirty days after the data collection of Research One,data on the conscientiousness,responsibility behaviors and prohibitive voice behaviors of coal mine front-line staff have been collected,with 1412 valid samples obtained.After the matching of the data of the two stages,1368 valid questionnaires have been obtained.Based on theoretical analysis,moderated mediation model of five variables has been constructed.The reliability and validity of the collected data have been tested by SPSS22.0 and the regression analysis method is used in the test on the hypothesis with moderated mediation model of five variables.It has been shown that perceived organizational support can significantly predict the responsibility behavior and prohibitive voice behavior of coal miners.Generally speaking,the stronger the perceived organizational support of the staff is,the more responsible behaviors and prohibitive voice behaviors there will be in the work.Mental health condition can significantly predict the responsibility behavior and prohibitive voice behavior of coal miners.Generally speaking,the better the mental health of the employees is,the more responsibility behaviors and prohibitive voice behaviors there will be in the work.The significant intermediary role of the mental health has been shown in correlations between perceived organizational support,responsibility behaviors and prohibitive voice behaviors.Conscientiousness,which has a significant predictive effect on responsibility behaviors and prohibitive voice behaviors,can not only regulate the correlations between mental health symptoms,responsibility behaviors and prohibitive voice behaviors but significantly regulate the correlations between perceived organizational support,responsible behaviors and prohibitive voice behaviors.Research Four discusses the correlation and action mechanism between core self-evaluation of employees,job involvement,job satisfaction and mental health.1240 valid questionnaires have been collected in two stages.The reliability and validity of the collected data has analyzed by SPSS22.0 and the correlation of the four variables has been empirically tested by using structural equation model.Studies have shown that core self-evaluation,job involvement and job satisfaction can significantly predict the mental health of coal miners.Job involvement and job satisfaction play a partial intermediary role in the correlation core self-evaluation and mental health.Job involvement and job satisfaction have a significant chained intermediary effect on the correlation between core self-evaluation and mental health.On the basis of the above research,the thesis refers to the other related research and countermeasures or suggestions for the intervention of mental health and extra-role work behaviors of front-line coal miners are put forward concerning the following aspects:the psychological evaluation of the staff,the improvement of psychological capital,the increase in the person-job fit,the creation of the professional atmosphere,the development of employee assistance programs,the guidance and control of extra-role work behaviors etc.There are several innovations of this research.(1)The norm for mental health evaluation of the special group of front-line coal miners has been established,based on the analysis results of the stratified sampling in five coal mines.On the basis of this,the correlation between demographic characteristics and mental health symptoms has been tested by using multiple independent variables and multivariate analysis methods.(2)The effect and mechanism of mental health condition of front-line coal miners have been analyzed and studied from both negative and positive aspects,which not only indicates the significant impact of mental health on extra-role work behaviors but also expands and deepens the study in the mechanism of mental health and extra-role work behaviors.(3)The correlations between perceived organizational support,.core self-evaluation,work involvement,job satisfaction and mental health have been empirically tested and the research on the antecedent variables of the miners'psychological condition has been comprehensively developed.For the first time,Kessler's Psychological Scale has been applied in the research and practice of mental health condition of coal miners,which has good applicability to the mental health research of coal mine employees.
