Under the premise that competition in the construction market is becoming fierce,technology updates are gradually accelerating,and the complexity of construction projects is increasing,more and more construction companies are beginning to realize the important role of knowledge in enhancing the competitiveness of enterprises,therefore increasing their investment in knowledge management.As the smallest organizational unit for construction enterprises to carry out external activities,how to incorporate knowledge management,especially knowledge transfer activities into the daily practice of the project team,and then establish a project management institution should be one of the key issues for construction enterprises to formulate and standardize project management plans.Based on this,how to improve the effectiveness of knowledge transfer within the project team has received more and more attention.A construction engineering project team is selected as the main object in the research.Based on a systematic review of the literature on knowledge transfer within construction project team,12 important factors are extracted and divided into dimensions of motivation,opportunity,and ability(Motivation,Opportunity and Ability,MOA for short),using the ISM-MICMAC model to calculate and analyze the hierarchical relationships,driving forces and dependencies of these factors,and initially form the relationship of each factor under the MOA framework.On this basis,six representative key influencing factors of MOA dimensions are selected: autonomous motivation(AM)and controlled motivation(CM)for knowledge transfer,urgency of project(UP)and strength of network connection(SNC),and knowledge disseminative capacity(DC)and knowledge absorptive capacity(AC).Based on the multiplicative paradigm of the MOA model,twelve related hypotheses are proposed.The questionnaire survey method is used to perform hierarchical regression analysis and moderating regression analysis on the collected data,and draw research conclusions.Based on the mechanism of the MOA influencing factors on the EKT within the construction project team verified,the research considers the project characteristics of resource constraints and apply them to the knowledge transfer optimization model,the second-generation non-dominated sort genetic algorithm(Non-Dominated Sorted Genetic Algorithm-II,NSGA-II for short)is used to analyze the model and discuss the results through an example.Finally,the management suggestion of knowledge transfer in the construction project team is proposed from the perspective of motivation,opportunity and ability.Through the above,the theoretical contribution of this dissertation is mainly manifested in the following four aspects:First,the characteristics and correlations of factors influencing knowledge transfer of construction project teams are systematically sorted out,and the effect paths of motivation,opportunity and ability factors are initially proposed,eliminating the illusion that the factors are independent of each other and there is no significant difference in their action intensity,which is common in most of the current research on knowledge transfer focusing on identifying specific factors.The result provides a more scientific foundation for exploring the effect mechanism of each element under the MOA framework.Second,the contingent roles of motivation,opportunity and ability elements during the process of team knowledge transfer in the context of construction projects are explored.The results show that,on the one hand,UP is no longer barely regarded as an obstacle to knowledge transfer activities,while its role of the ‘double-edged sword' is proposed and verified,on the other hand,it reveals that CM has a significant crowding-out effect on the AM.Additionally,UP and knowledge transfer ability have a moderating effect contrary to the expectations,indicating that the former strengthens the effect through the control mechanism of controlled motivation,while the latter has insufficient consolidating effect on the subjective internalization path,which provides new insights and theoretical support for subsequent research.Third,through the three interactive analysis,that is a relatively difficult data processing,it reveals that the different matching between the SNC and the knowledge transfer ability of employees will have different effects on the relationship between the quality of motivation and the EKT,which points out the moderate complementarity between the motivation,opportunity,and ability elements,and furthermore statistically validates that the multiplicative paradigm of the MOA model is applicable to the research on knowledge transfer in project context.Finally,based on differences among team members,the mechanism of the knowledge transfer MOA factors within construction project teams verified is applied,and an optimization model of knowledge transfer with multi-objective resource limitation is established,which will offer a reference of models and algorithms for the decisions of team member selection to managers based on project characteristics and corporate preferences,thereby making up for the shortcomings of knowledge transfer research in the practical application of the project.
