In the implementation of ideological and political education and student management affairs in colleges and universities,the counselor is an important link.Counselors are an important factor influencing the quality of ideological and political education in colleges and universities,so it is of great significance to strengthen their career management.As a special group of college teachers,ideological and political education counselors also have high career goals and achievement requirements.However,compared with professional teachers,college counselors have low professional identity and social recognition,high job mobility and high turnover rate.Although the Ministry of Education and various universities have formulated various incentive policies and management systems to strengthen the construction of human resources of the counselor team,and relevant theoretical research has gradually enriched,there is almost no research on the professional success of counselors.Judging from the existing literature,the focus of research on career success is mainly on the group of corporate employees,and the similar study on the career success of counselors has a research on the professional success of teachers,but the number is also small.In addition,as a special member of the group of college teachers,the work mode,work content and career goal of college counselors are different from that of full-time teachers,so there is a need for separate research.Professional success is the ultimate goal of career management and an important part of career management.Therefore,this paper chooses to study the career success of counselors as the research goal.In the study of career success,the theoretical results on the impact of competence on career success and its mechanism of action remain to be enriched.The structure of the counselor's competency is also a hot topic in the relevant field with the counselor as the research object.Therefore,this paper chooses the competence of the counselor as the entry point of the research.This paper aims to explore the mechanism of the role of counselors' competence in professional success,and deepen the establishment of three sub-goals:firstbased on relevant theoretical data and combing analysis,the structure and measurement of the competence of counselors in the borderless career mode are derived and quantitatively tested;the second is to analyze how counselors' competence directly affects their career success;third,explore the influence mechanism of counselor competence on career success,including mediating effect,regulating effect and integrating effect.In the process of elaboration,this paper firstly summarizes and compares relevant literatures such as competency,career success,career identity and work-family balance,and analyzes and deduces the theoretical basis of intelligent career theory,competency theory,social identity theory and social role theory.Based on the theory of intelligent career and the theory of competency,the structure of the hypothetical counselor's competency is derived,and it is assumed that all dimensions have a positive impact on career success;According to the social identity theory,it is deduced that professional identity is the internal motivation of individual career development,has a directional role in career development,and runs through the professional behavior,so it plays an important role in the career success of counselors,while the counselor's competency elements will affect its cognitive and affective for professional,and can affect career success by affect their professional identity;According to the social role theory,there are intrusion and promotion effects among the various social roles of the counselor.The better the balance between work and family,the more the influence of counselor competence on professional identity and career success can be reflected.On the contrary,if the counselor's work-family balance is not good,the effect of mutual intrusion is too large,and the effect of mutual promotion is difficult to reflect,then even if the counselor has a high level of competency,it is difficult to obtain a high level of professional identity and career success.Thus,the theoretical framework of this paper is formed.The second step is to construct a theoretical model based on the above analysis and make a research hypothesis.One is the hypothesis that the counselor's competency has a direct impact on career success: namely,it is assumed that all dimensions of the counselor's competency have a positive impact on career success.Counselors' knowledge and skills,attitudes and motivations,and individual traits all have a positive impact on career success.The second is the hypothesis of the mechanism of counselors' competence on career success: the mediating effect of professional identity,the regulating effect of work-family balance and the integrating effect.It is assumed that the dimensions of the counselor's competency have a positive impact on professional identity,and the professional identity of the counselor has a mediating effect on the positive relationship between competence and professional success;Counselor's work-family balance has a positive regulatory effect on the positive relationship between competency and professional success;The counselor's work-family balance plays a regulatory role between his competency and professional success through professional identity.The third step,because this article assumes that the dimensions of the counselor's competency have an impact on career success,it is first necessary to analyze the structure of the instructor's competency.Therefore,in the third chapter,this paper analyzes and assumes the division of counselors' competency structure and revises the initial measurement scale.And through the factor analysis method to explore and verify its structure and weight composition,revised the formal measurement scale of counselor competency.The fourth step is to carry out relevant research design and test the scientific nature of the design,obtain sample data through questionnaire survey and conduct data processing and analysis;And in the fifth step,the data analysis tool was used to test whether the hypothesis of the direct influence of counselor competence on career success and the mechanism of action were supported;According to the test results for analysis and discussion,and draw conclusions of this paper;Based on the conclusions,put forward application suggestions and countermeasures for the career construction of counselors.Main research conclusions of this paper: The first is that the competency of college counselors has a positive impact on their career success.Knowledge and skills are the external ability conditions for counselors to achieve career success,while individual traits and attitude motivation are the internal potential competency factors,which together have a positive direct impact on counselors' career success;The second conclusion is that the competence of college counselors has a positive impact on their professional identity,which provides the basis for subsequent conclusions;The third conclusion is that the professional identity of college counselors has a mediating effect on the positive relationship between their competence and career success;The fourth conclusion is that college counselor work-family balance has a positive adjustment effect on the positive relationship between competency and career success.Specifically,when the level of counselor's work-family balance is higher,the positive influence of competency on career success is stronger.On the contrary,when the work and family balance level of counselors is low,the positive influence of competency on career success is weak.The fifth conclusion is that the counselor's workfamily balance has a positive adjustment effect on the positive relationship between competency and professional identity.Specifically,when the level of counselor's workfamily balance is relatively high,the positive influence of competency on professional identity is stronger.Conversely,when the work-family balance level of counselors is low,the positive influence of competency on professional identity is weaker.Conclusion six is the integrative effect of counselors' competence on their career success: the moderating effect of counselors' work-family balance between their competence and career success plays a role through professional identity.In other words,the better the balance between work and family promotion and intrusion,the more positive influence of counselor competence on professional identity and career success can be reflected.On the other hand,if the counselor's work-family balance is not good and the effect of mutual intrusion is too large,the mutual promotion effect is difficult to reflect.Therefore,even if the counselor has a high level of competence,it is difficult to obtain a high level of professional identity and career success.In the above conclusions,conclusion one verifies the hypothesis that the counselor's competency has a direct impact on career success,and conclusion two to six verify the hypothesis of the influence mechanism of counselor competence on career success.Possible contributions of this paper: First,the combination of theoretical deduction and empirical analysis explores and validates the competency factor structure of college counselors and enriches the theory of career competence;Second,it verifies the evaluation criteria of counselor's career success,combines objective and subjective criteria of career success,and tests their scientificity,which fills in the gap of counselor's career success research in the field of career success research,and thus helps expand the theoretical research width.Third,it verifies the direct influence of counselor competency on career success and the mechanism of its function,and verifies that each dimension of counselor competency has significant positive influence on career success;It clarifies that the counselor's career identity has a mediating effect on the positive relationship between his competency and career success.The counselor's work-family balance has a positive adjustment effect on the positive relationship between competence and career identity.The counselor's work-family balance plays a regulatory role between his competency and career success through career identity.Therefore,it provides reference for the theory and application practice of counselor career construction;The fourth is the practical enlightenment of the counselor's human life management,that is,to continuously improve the competency of the counselor: Construct a new competence structure according to the counselor competence index system,with a wideranging knowledge reserve and related theoretical background,organizational management ability and communication skills,research innovation ability,keen observation and judgment analysis,and good political quality and ideal faith,respect,love and understanding of students,and knowledge,skills,traits and attitudes related to the sense of responsibility and principle of work are required to match the position.According to the competency structure to improve its training methods,access and evaluation mechanism.Pay close attention to the improvement of counselors' professional identity: classify counselors' career planning and clarify the direction of career development.The role orientation of counselors should be clarified to improve teachers,administrators and students' recognition of the role of counselors.The division of work power and responsibility should be implemented to enhance counselors' sense of professional belonging and organizational support.Focus on improving the counselor's work-family balance: Harden the counselor's working time boundaries to avoid blurring and mutual intrusion of work-life boundaries.Improve the organizational atmosphere,pay attention to the welfare of counselors,and set up special counseling and guidance institutions to reduce the two-way influence of work and family pressure.Expand the autonomy of counselors,help counselors plan the development of careers and families in different periods,and distinguish between primary and secondary judgments,so as to obtain two-way support from organizations and families.
