Workplace status as a work cognition and mental state that skilled talents pay close attention to,has an important influence on its creativity.Especially under the trend of intelligence,the organizational structure is gradually flattened,and the power is gradually sinking.The position of the workplace will play a more critical role in the formation of the creativity of skilled talents.Therefore,this study mainly explores the effect of workplace status on the creativity of skilled talents.Although a small amount of literature has paid attention to this topic,scholars have not reached a unified conclusion on the relationship between workplace status and creativity.Moreover,the existing research on the status of the workplace is mainly in the West,and the research on the status of the workplace in the context of China is still in the initial stage of exploration.The lack of a corresponding localized workplace status scale restricts the process of localization research on the workplace status.It is necessary to reconstruct the workplace status in the context of local culture,develop a workplace status scale suitable for the Chinese context,and enrich the theoretical research on the workplace status.First,this research constructs and validates a three-dimensional structure model of the status of skilled talents in the Chinese context,and develops a scale for measuring the status of skilled talents in the workplace.Based on the literature research,it deeply analyzes the cross-cultural differences in the connotation of skilled talents,the evolution of job characteristics and the workplace status of skilled talents,and uses the combination of theoretical deduction and on-site interviews to construct conceptual model,and elaborate on the unique interpretation of the status of skilled talents in the Chinese context.At the same time,the comprehensive qualitative research results and the existing mature scales abroad have formed an initial scale for the status of skilled talents in the Chinese context.Subsequently,this study verified the three-dimensional model of the status of skilled talents in the Chinese context from the perspective of empirical analysis,and developed a three-dimensional scale of 12-item skilled talents in the workplace,providing a basis for subsequent theoretical and empirical research.Secondly,this research builds a model of the effect of the workplace status of skilled talents on creativity in the context of China.It deeply explores the internal relationship between the workplace status and creativity of skilled talents in the context of China.The chained double intermediary mechanism.Based on the interactive theory of creativity,this study found that the workplace status and sub-dimensions of skilled talents can significantly improve the creativity of skilled talents.In addition,this study also found that in the Chinese context,having a higher status in the workplace can bring the individual's internal expectations and role identification,and form a "expectation-identification" effect related to creativity,thereby inspiring the creativity of skilled talents.Because the innovation of skilled talents is different from knowledge workers and R&D personnel,their creativity is often motivated by spontaneous internal interest and innovation expectations.Among them,innovation role identification is an important role recognition of skilled talents about creativity,which plays a key role in the formation of creativity.In the process of socialization within the organization,the position of the workplace can significantly improve the expected performance expectations of skilled talents,and stimulate the creativity of skilled talents by improving the innovative role recognition of the self-work identity of the skilled talents.On this basis,this study found the “expectation-identity” effect between the workplace status and creativity of skilled talents,which effectively revealed the internal formation mechanism of the creativity of skilled talents under the effect of workplace status.Third,this study explores the moderating effect of prosocial motivation in the relationship between skilled talents' workplace status and creativity in the Chinese context.In the context of Chinese culture,pro-social motives that are more conducive to organizational development and more considering the interests of others tend to be more in line with the internal norms of the organization,so skilled talents have stronger pro-social motives and can fully activate endogenous innovation resources within the organization.Therefore,skilled talents must not only have excellent skills themselves,but also have strong pro-social motives,and care for the interests of the collective and others,so as to have higher creativity.In addition,this study explores the moderating effect of pro-social motivation as a moderating variable on the chain double intermediary effect between skilled talents' workplace status and creativity.The analysis results show that not only the direct effect between the workplace status and creativity of skilled talents is affected by pro-social motivation,but the internal chain double intermediary effect based on innovation performance expectations and innovation role identification is also affected by pro-social motivation.Therefore,pro-social motivation is the psychological boundary of the “expectation-identity” effect in the process of forming skilled talents 'creativity.Subsequently,based on the theoretical research results of this study,this article puts forward management inspiration and countermeasure suggestions to effectively stimulate the creativity of skilled talents from the social level,organizational level and individual level.Finally,the research limitations and deficiencies of this study are summarized and analyzed,and the corresponding research prospects are proposed.
