In recent years,knowledge has become the basis of maintaining enterprise competitive advantage and promoting enterprise sustainable value creation.Therefore,an enterprise can't achieve its sustainable development goals without scientific and efficient knowledge management activities.In many knowledge management situation,promoting knowledge workers' knowledge sharing and creation is an important problem faced by enterprises in knowledge management activities,and it is also the foundation for realizing efficient knowledge(especially tacit knowledge)management.However,a large number of studies and practices have shown that,a large number of material and financial resources,which were invested and adopted to promote effective knowledge interaction and sharing among knowledge workers,did not achieve their effect.This is mainly due to the"non-competitiveness" of knowledge using and the "non-exclusiveness" of knowledge profit,which lead to some knowledge sharing dilemmas.In these knowledge sharing dilemmas,the knowledge hiding behavior,a widespread behavior,has attracted the attention of scholars and managers.However,due to the limited by the number of studies,the related researches on its antecedent and formation mechanism are still weak,and there are still many gaps in the theories.In view of this,based on knowledge and knowledge sharing theory,social cognitive theory and theory of planned behavior,this paper uses literature research method,bibliometric and visual analysis method,interview method,csQCA and some other methods to explore the formation mechanism and combined intervention paths of knowledge workers' knowledge hiding behavior.Based on this,this paper aims to enrich the related theories of knowledge hiding behavior and optimize the management practice of knowledge workers' knowledge hiding behavior.The research contents mainly are as follows:Firstly,the definition and measurement of knowledge workers' knowledge hiding behavior is completed.On the basis of relevant literature review,this paper adopts the critical incident technique and content analysis method to preliminarily analyze the concept of knowledge workers' knowledge hiding behavior,and explores its structural dimensions.Then,following the standard paradigm of scale development,the structural dimensions of knowledge workers' knowledge hiding behavior is further confirmed through factor analysis process based on large sample statistics.A scale of knowledge workers' knowledge hiding behavior with good reliability and validity is formed.The results show that knowledge workers' knowledge hiding behavior is a second-order multi-dimensional construct with five core related dimensions,which are "tactics hiding"," evasive hiding "," playing dumb ","rationalized hiding " and " counter-questioning".These findings will lay a foundation for further research on the formation mechanism and combined intervention paths of knowledge workers' knowledge hiding behavior.Secondly,we construct and empirically test the formation mechanism model of knowledge workers' knowledge hiding behavior.Based on the conceptual definition and measurement of knowledge workers' knowledge hiding behavior,we use procedural grounded theory to identified the mainly influencing factors of knowledge workers'knowledge hiding through three research processes of open coding,axial coding and selective coding.And the formation mechanism model of the knowledge workers' knowledge hiding behavior is also constructed,which is composed of six main categories,including introverted and extroverted personality traits,knowledge hiding psychological cognition,intention of knowledge hiding behavior,a sense of job insecurity,knowledge attribute,and organizational and inter-personal context,13 sub-categories and 5 sub-paths.Further,based on the model,this paper adopts large sample data statistics and regression to verify and correct the formation mechanism model of knowledge workers' knowledge hiding behavior,which will lay a foundation for the research on the combined intervention paths of knowledge workers'knowledge hiding behavior.Finally,the combined intervention paths of knowledge workers' knowledge hiding behavior is identified.Based on on the formation mechanism model of knowledge workers'knowledge hiding behavior,in order to improve the intervention efficiency of knowledge workers' knowledge hiding behavior,this chapter further introduces the Crisp-set qualitative comparative analysis(csQCA)method,and identifies twenty-three combined intervention paths,through constructing and analyzing different formation path configurations.The research finding shows that there are mainly eleven intervention paths for high-knowledge workers' knowledge hiding behavior.Different paths have its own knowledge hiding situation,respectively.But no matter which kind of situation,the knowledge hiding behavioral intention and perceptual knowledge hiding behavior control are the key factors to the formation of knowledge hiding behavior.Meanwhile,the analysis of low-knowledge workers' knowledge hiding behavior shows that,good organizational encourage and reward perception and inter-personal trust are the key factors to effectively restrain knowledge workers' knowledge hiding behavior.
