With the change of family structure,the development of modern technology and the intensification of globalization and market competition,the relationship between work and family is becoming more and more complicated to manage,even facing some kind of "crisis".When the relationship between work and family is not properly handled,it is not only may causes individual physical and mental problems like headache and insomnia,anxiety and emptiness,but also lead to adverse consequences such as domestic violence,marriage breakdown and emotional apathy,etc.It more likely resulting in malignant consequences such as absenteeism,decline in performance and work accidents.Correspondingly,if the relationship between work and family can be coordinated scientifically and effectively,it will have a positive impact on individuals,families and organizations,and even help to form a harmonious atmosphere in the whole society.As an important member of the corporate decision-making team,professional managers who perceived the work-family relationship,whether positive or negative,will largely influence the comprehensiveness of the issues they consider in their decision-making.Thereby impact on the business.Therefore,it is of great theoretical and practical value to deeply explore the work-family relationship of top corporate management.Based on theoretical analysis and realistic scenarios,this paper starts from the perspective of personal characteristics of self-positioning,combined with the perspective of individual level ambidexterity,that the difference between individual job role-identity salience and family role-identity significance will lead to individuals perceive different working family relationships,This has an impact on the decision-making comprehensiveness.In the first study,a longitudinal tracking questionnaire was used to obtain related data of 577 effective professional managers.Through correlation analysis,structural equation modeling and binomial response surface analysis,the effects of individual significant differences(job roles and family roles)on individual work-family conflicts and the perceived work families are discussed.The impact of relationships on their ability to make decisions,and the impact of this perceived work-family relationship on their decision-making ability.This study is conducted in two steps,discussing the two role-identity salience that are considered separately and considered together.In the first step,this paper studies the direct impact of job role-identity salience and family role-identity salience on individual perceived family conflicts and the comprehensiveness of individual decision-making.On this basis,the mediating effects of work-family conflicts and family work conflicts on individual roles-identity salience and decision-making comprehensiveness are examined.Research shows:(1)Job role-identity salience has a positive effect on individual perceived work-family conflicts and individual decision-making comprehensiveness.Job role-identity significance has a negative effect on individual perceived family work conflicts,work-family conflicts and family-work conflicts mediate between the individual's job role-identity salience and individual decision making;(2)Family role-identity salience has a positive effect on individual perceived family work conflicts,and has a negative effect on individual perceived work-family conflicts and individual decision-making comprehensiveness.Work-family conflicts and family-work conflicts mediate between the individual's family role-identity salience and individual decision making comprehensiveness.In the second step,by referring to the quadratic regression response surface analysis method,the direct influence of the difference between the two individual roles-identity significance degree on individual work-family conflicts and family-work conflicts and individual decision-making comprehensiveness is analyzed in detail.After analyzing the mediating effects of the two types of work-family conflicts between the individual role-identity significance degree and the individual decision-making comprehensiveness,this study also analyzes the boundary conditions of how work-family relationships affect individual decision making comprehensiveness by using the individual's job role-identity salience as a regulatory variable.Research shows:(1)the greater the two individual role-identity salience is,the more conflicts individuals will perceive between work-family conflicts and family-work conflicts,and these two conflicts will have a negative impact on the overall decision-making of individuals;(2)Relative to the status of high job role-identity salience and high family role-identity salience,professional manager who in state of low job role-identity salience and low family role-identity salience,will perceive more work family conflicts and family work conflicts;(3)When individual job role-identity salience is higher than family role-identity salience,relative to the status of family role-identity salience is higher than job role-identity salience,individuals will perceive more work family conflicts;(4)When individual family role-identity salience is higher than job role-identity salience,relative to the status of job role-identity salience is higher than family role-identity salience,individuals will perceive more family work conflicts and less work family conflicts;(5)Job role-identity salience has a positive regulation effect for individual to perceive between the two types of work family conflicts and individual decision-making comprehensiveness.On the basis of Study 1,combining the variable of working family balance in the study of working family relationship from the perspective of positive psychology,the research use the same paradigm,obtained the data of 370 professional managers.Following the paradigm of Study 1,the results of the first step show:(1)There is no significant correlation between job role-identity salience and work-family balance,and job role-identity salience is positively related to decision-making comprehensiveness,the mediating effect of work family balance between job role-identity salience and decision-making comprehensiveness is not established;(2)There is no significant correlation between family role-identity salience and work-family balance,and family role-identity salience is negatively related to decision-making comprehensiveness,the mediating effect of work family balance between family role-identity salience and decision-making comprehensiveness is not established.The results of the second step show:(1)The smaller the two types of individual role-identity salience is,the more work family balance the individual will perceive,but the degree of significant difference in identity has no significant correlation with decision-making comprehensiveness;(2)When individual job role-identity salience is higher than family role-identity salience,relative to the status of family role-identity salience is higher than job role-identity salience,individuals will perceive more work family conflicts and less family work conflicts;(3)Relative to the balanced status of low job role-identity salience and low family role-identity salience,professional manager who in state of high job role-identity salience and high family role-identity salience,will perceive more work family balance;(4)Job role-identity salience has a positive regulation effect for individual to perceive between work family balances and individual decision-making comprehensiveness.The research in this paper has certain theoretical contributions.Although there has been a long period of time regarding work-family conflicts,there are many related studies on the causes of work-family conflicts.However,for the origin of working families,little research is based on the individual's perception of self-identity as an antecedent.This study establishes an overall model of the impact of different levels of identity perception on individual work-family relationships by distinguishing the identity salience of individual job roles from the identity salience of family roles.Based on this model,this study further discusses the impact of different types of work-family relationships on individual decision-making ability,and takes the individual's perceived degree of difference in roles as a new variable,deepening and enriching the field of work-family relations.The research has formed a set of mechanisms for “self-positioning”,“relationship perception” and “behavioral performance”.The conclusions of this study have certain practical significance for enterprise management.It has guided enterprises to carry out personalized management practices that alleviate employee work-family conflicts and improve decision-making comprehensiveness.Helping enterprises to apply and serve the management of Chinese enterprises from a subjective perspective,helping to alleviate job burnout and work pressure,achieving work-life balance,and improving employees' job satisfaction and life happiness,which are must be solved problems for China's enterprise construction in a harmonious labor relationship.From a practical point of view,this paper has formulated relevant institutional policies for enterprises,proposing corresponding policies based on individual characteristics of employees,reducing employee work and family conflicts,developing work-family gain balance strategies,providing valuable theoretical basis,and relevant conclusions can better guide enterprises to Managers conduct screenings and effectively implement human resource management practices that are personalized.
