As a main form of delivering the final product to the owner,the project has become an important pillar of the national economy.However,due to the large number of people involved in the project,staggered management links,uneven education level and limited training level of project participants,cooperation and cooperation among members are often needed within the project,which brings greater external pressure to the working environment.Conflict has become a frequent phenomenon in the project,which inevitably affects the progress,quality,cost and safety of the project,so conflict management has gradually become one of the core contents of project management.As the main leader in the project,the project manager can effectively deal with project conflicts is an important prerequisite for building a good working environment.In the face of multiple sources of conflict,project managers often suffer from job burnout due to high frequency of conflict and lack of understanding of conflict management,forming work pressure attached to the work content itself,leading to project managers tired of coping.In the project,the scientific and reasonable arrangement of tasks is often subject to internal interpersonal relationships and external complex and changeable environmental factors.This requires the project manager not only to have good self-control and coordination management ability,but also to have the emotional intelligence of social interaction with project members.Therefore,how to deal with the complex and changeable conflicts in conflict management,and then promote the project performance,is not only a project management problem,but also a leader leadership problem.In view of this,this paper uses the combination of qualitative and quantitative research analysis technology,empirical and theoretical exploration and verification cycle,inductive and deductive logic complementary reasoning to study,starting from the dual analysis framework of project commitment and conflict management effectiveness,focusing on the emotional intelligence action mode and path of project manager,aiming to explore the impact of emotional intelligence on project performance.Finally,the research results formed in this paper mainly include the following three aspects.First of all,the concept definition and measurement of the effectiveness of conflict management in project context are realized.On the basis of relevant literature research,this paper uses qualitative data and content text analysis methods to dissect the initial structure of conflict management,code,analyze and purify the data based on the structure connotation in the literature,and finally get the scale of conflict management effectiveness.The results show that the effectiveness of conflict management is a second-order five-dimensional structure,which confirms that the effectiveness of project conflict management is a five-dimensional structure including "conflict processing results","conflict processing process","conflict follow-up impact","fairness" and "conflict prevention".The concept exploration and scale development of conflict management effectiveness lay the foundation for the follow-up study to explore the relationship between emotional intelligence and conflict management effectiveness,conflict management effectiveness,project commitment and project performance.Secondly,it identifies the conflict management effectiveness mechanism of project manager's emotional intelligence from the perspective of conflict management process and project commitment.In this study,21 conflict cases are identified through interviews and on-site observation as analysis units for multi case study.In the process of multi case study,the role models of project manager's emotional intelligence and project commitment,project manager's emotional intelligence and conflict management effectiveness are constructed by using the logic of replication and induction,and the impact of project manager's commitment mode on conflict management effectiveness is proposed.Project managers use emotional intelligence to accurately identify their position in project management and efforts to achieve project objectives through self and other emotional evaluation,emotional understanding,emotional application and other abilities.Under the influence of emotional intelligence,project managers integrate management individuals independent of conflict into the process of project conflict management,identify and judge the conflict emotion and development trend,control the negative emotions of self and others,transform the conflict by changing the attitude and behavior of the conflict subject,and ultimately affect the effectiveness of conflict management.Thirdly,it empirically tests the relationship among project manager's emotional intelligence,project commitment,conflict management effectiveness and proj ect performance Based on the literature research and case study propositions,this paper constructs the construct model and research hypotheses among emotional intelligence,project commitment,conflict management effectiveness,project performance in project context,and tests the hypotheses through large sample data statistical analysis and structural equation model method based on partial least square method.The empirical results show that the emotional intelligence of project managers has a significant positive effect on project commitment,conflict management effectiveness and project performance.The results of mediating effect test show that the effectiveness of project commitment and conflict management significantly mediates project performance,and has a positive impact on project performance.The research verifies the important role of project commitment and conflict management in project performance,forms the research conclusion of improving project performance in project context,and provides guidance for project manager management practice.In the field of project management,from the dual analysis framework of manager's personal project commitment and project level conflict management effectiveness,this paper explores the impact of project manager's emotional intelligence on project performance.The conclusions of this study are helpful to enrich the interpretation of emotional intelligence theory in the project context,deepen the internal interaction between leader's individual and project,and help the project manager Managers should make better use of emotional intelligence to establish the commitment relationship between projects,promote the effective resolution of internal conflicts,and provide theoretical guidance for project managers to use emotional intelligence to improve project performance.
