The development of human civilization has long demonstrated the importance of the law of things,when people's behavior in line with the laws of things to make progress and development,contrary to the law will be punished.In the process of obtaining the achievements of civilization,people put too much emphasis on the role of "competition",under the guidance of this kind of thought also caused a series of adverse consequences,therefore,How to lead a harmonious development between people and people,people and organizations,as well as people and the environment and so on based on new ideas,has become the key problem to be solved.Different from the competition,Jingyou theory emphasizes the role of the law of things,and pointed out that the "competition" should not simply understand the competition of all things,but should understand that all things are competing to show good behavior in line with the laws of things.Jingyou organization's construction,operation and development is guided by the thought of Jingyou,it is the expanding application of Jingyou theory in the field of organizational management.At present,Jingyou Organization is a relatively new concept,and the related research is at the initial stage,so in order to better guide the operation and development of Jingyou Organization in practice,it is necessary to conduct in-depth research on the management methods and techniques involved in Jingyou Organization.Staffs performance appraisal has certain guiding and incentive function,it is an important part of human resource management,and also provides an important basis for the organization's management decisions,so in order to enrich and perfect the theoretical system of Jingyou Organization,it is important to establish an objective and fair evaluation method of employee performance,which has an important role in promoting the continuous improvement and continuous development of the organization and employees.At present,there are many methods of employee performance evaluation,but most of these methods are based on the judgment of valuator to the performance indicators,lack of employee's participation and recognition,and cannot effectively stimulate staff's initiative and creativity.If these methods are directly applied to the evaluation of the performance of the employees in Jingyou organization,it cannot reflect the Jingyou level of the employees objectively and truly,because these methods cannot effectively identify the differences and individual advantages of different employees,therefore,the effective evaluation method of the performance of workers in Jingyou organization should be guided by the theory of Jingyou,and combined with the characteristics and value proposition of Jingyou organization.In order to enrich and perfect the relevant theories of Jingyou organization,this paper takes the Jingyou organization as the research background,and puts forward three kinds of employee performance evaluation methods according to the logical thread from incentive Jingyou to Jingyou adjustment,forming the method system of Jingyou organization employee performance evaluation.When evaluating the performance of employees,the organization can choose different evaluation method or method combination according to different evaluation purpose.The main research contents are as follows:(1)From the theoretical level,this paper constructs the theoretical framework of staff performance evaluation in Jingyou organizations,and analyzes the differences between Jingyou organizations and traditional organizations,and then points out the premise,function and characteristics of performance evaluation methods of staff in Jingyou organizations,which are beneficial to the orderly work of employee performance evaluation,and also lay a foundation for the development of employee performance evaluation method.(2)A method of employee performance evaluation based on Jingyou pattern recognition is proposed.In the determination of evaluation indicators,the object can fully participate in the evaluation process and fully express their different value proposition without the intervention of the external valuators.This method can improve the accuracy of group decision-making,and obtain the "structural"characteristics of the whole group's Jingyou behavior.Firstly,according to the Jingyou theory,from the perspective of respecting.and encouraging each employee's differences,the.individual advantage characteristic structures which are the most beneficial to determine each one's value are identified.Secondly,the model of the evaluated group behavior is obtained by cluster analysis.Finally,the weight of each model can be got by the numbers of the evaluated objects it has and the distortion degree of its judgment and then we can get the overall evaluation value.(3)A performance evaluation method of workers based on double advantages is proposed.The method is to be considered from the perspective of the department or team,fully reflects the individual and the overall advantages of the department or team,so the overall value of the staff can be achieved and the staff has sufficient room for growth with this evaluation model.Firstly,in order to excavate individual and overall advantage characteristic,the identification model of advantage incarnating the thought of conforming to natural rule is constructed by the method of goal programming.Then,the individual information and overall information are integrated by an optimization model to get attribute weights.(4)A performance evaluation method of workers with multi subject participation is proposed.This method is based on the perspective of the whole organization,not only to consider the individual advantages,but also consider the employee's overall Jingyou behavior and the change or demand of external environment.First of all,based on the individual advantages of each employee,the Jingyou structure of the object is obtained.Then get the opinions of the experts,senior leaders and other groups about attribute weights,and the opinions are integrated based on the degree of consistency of the groups.Finally,the cognition results of the employees' internal and external groups are fused to get the final evaluation value.(5)The suggestions and strategies of improving the performance of Jingyou organization staff are presented.most of the existing staff performance improvement strategies are lack of the consideration of Jingyou principle,and employees in the promotion of performance may be contrary to the case of the Jingyou organization's value proposition.This paper first puts forward the logical framework of employee performance management in Jingyou organizations,and points out the logical main line followed by the research of management countermeasures.Secondly,under the guidance of Jingyou thought,this paper gives the performance improvement strategy of Jingyou organization staff based on the theoretical abstraction and practical experience.Finally,the management strategy proposed in this paper is applied to the selected cases.(6)Select R&D personnel of high-tech enterprises as case study,and verify the effectiveness and feasibility of the methods.First,the feasibility of high-tech enterprises and R&D personnel as case object is analyzed;Secondly,according to the purpose of evaluation,the employee performance evaluation method is selected.Finally,the performance of the evaluated employees is analyzed and the management countermeasures are also given.
