Human beings are in the era of technological development,accelerated knowledge economy and network big data,and the information is highly developed.The external environment,market demand,behavioral characteristics and organizational management model are undergoing all-round changes.These changes have brought new challenges to existing organizational theories,and new space for their expansion and innovation research.How to solve the problems of evaluation and incentive in organizational management,requires the innovation of organizational theory and related evaluation methods to provide support.The Jingyou theory formed by the concepts,management and evaluation methods of Jingyou,and the Jingyou organization based on Jingyou theory,can effectively identify the intrinsic differences of organizational members,recognize the individual advantages of organizational members as much as possible,and maximize motivation to organizational members.These characteristics can provide management philosophy,management mode and management practice support for this type of organization.At present,the relevant research of Jingyou organization is still in the stage of theoretical discussion,and further improvement is needed.Particularly,it is necessary to implement the incentive characteristics of Jingyou organizations through scientific methods,and apply these incentive evaluation methods to the specific organization type.Therefore,based on the existing research results of Jingyou theory,other relevant theories and methods of incentive evaluation,this paper focuses on the incentive characteristics and studies the incentive evaluation methods or mechanisms of Jingyou organizations.The main works and contents are shown in the following.(1)A research framework of incentive evaluation methods for Jingyou organization is constructed.On the basis of analyzing the needs of incentive management practice,the incentive characteristics and method advantages of Jingyou organization,the research questions in this paper are divided into four kinds of incentive evaluation methods or mechanisms for Jingyou organizations:analysis and improvement of evaluation methods based on incentive guiding effectiveness,dynamic and effective incentive evaluation method,incentive evaluation oriented to individual and organizational coordination,and incentive evaluation serving team decision-making.The feasibility and practicability of theoretical methods are demonstrated through the practical applications.Thus a systematic research framework has been formed.(2)Based on the analysis of incentive and guiding effectiveness,this paper puts forward the judgment criteria for evaluating the guiding effectiveness of evaluation method,and improves several commonly used evaluation methods.After temporal and spatial variation,the inconsistency between the actual incentive effect and the structural orientation of the value parameters of the evaluation method is summed up as the guiding effectiveness of the evaluation method.This paper defines the concept of guiding effectiveness of evaluation method,and constructs the judgment criteria.Through checking the guiding effectiveness of several commonly used evaluation methods in reality,it shows that many evaluation methods do not have guiding effectiveness.Compensation improvements are proposed for such evaluation methods then.The improved evaluation method not only satisfies the evaluation validity requirements stipulated by decision theory,but also meets the judgment criteria of guiding effectiveness proposed in this paper.Using these improved evaluation methods can maintain fairness,and support the organization's expected incentive management.(3)A dynamic and effective incentive evaluation method is proposed.In time-varying situations,Jingyou organizations must achieve long-term incentives according to the dynamic evaluation law.In order to meet this demand,through the dynamic effectiveness analysis of the technology in the dynamic evaluation process,and based on the Jingyou evaluation method in the linear weighted model,a long-term mechanism for dynamic evaluation is put forward from the aspects of data collection,data standardization,selection and using of evaluation methods.The dynamic evaluation system constructed in this paper has the characteristics of comparable analysis both vertically and horizontally,which guarantees the validity of dynamic trend analysis of the evaluated objects,and provides the support of incentive evaluation methods for organizational strategic decision-making and strategic adjustment.(4)An incentive evaluation method for individual and organizational coordination is proposed.This paper focuses on the individual incentive and overall coordination of Jingyou organizations.Firstly,based on expert consultation technology,the weight structure of strategic value with strategic orientation and regulation function is determined.this paper selects the leading evaluation method from the perspective of subjective initiative of members,and constructs a performance evaluation mechanism of organizational members,including evaluation methods,implementation process and the specific use of evaluation results.Secondly,with respect to the management and control of value target structure in the coordinated development of knowledge-based enterprises,and based on the employee performance evaluation mechanism,this paper starts from the proportional relationship of multi-value objectives,defines the concept of value target structure.Comprehensively using the thought and method of control and decision,combining with the characteristics of value target structure,a negative feedback regulation mode of the value target structure is proposed.And the evaluation and adjustment mechanism of the overall value structure of the organization is constructed.This evaluation and adjustment mechanism can take into account the overall coordination of the organization,and achieve win-win situation on the premise of giving full play to the individual advantages of the organizational members.(5)An incentive evaluation method for team decision-making is proposed.To motivate the organizational members,the Jingyou organization needs to build a team decision-making mechanism and related evaluation methods that can give full play to the advantages of the members.Taking the situation of stakeholders participating in team decision-making as an example,this paper takes performance management of knowledge-based enterprises which adopt ESOP as a starting point to conduct incentive evaluation research.This paper brings the problem of performance management into the discussion scope of promoting employee ownership and psychological ownership,and chooses Jingyou evaluation method as the main method.Performance evaluation,ranking and incentive decision-making are carried out from the perspective of shareholding employees.And then it constitxutes the performance management participation mechanism for shareholding employees of knowledge-based enterprise.This agent decision-making method and mechanism,which embodies the advantages of shareholders as decision-making participants,can provide reference for improving the efficiency and quality of team decision-making.(6)The application of incentive evaluation methods of Jingyou organization is carried out.Based on the above-mentioned theories,mechanisms,methods and consideration of the natural connection between knowledge-based enterprises and Jingyou organizations,this paper takes a specific knowledge-based enterprise as an example.With respect to the management problems of the knowledge-based enterprise,this paper calculates and analyzes the corresponding examples through the incentive evaluation methods and mechanisms of Jingyou organization,and puts forward the countermeasures and suggestions to solve the problems,verifies the feasibility and effectiveness of this research.
