Since implementing the "Going Global" strategy and the”One Belt and One Road" initiative,more and more Chinese expatriates decided overseas for international assignments.The rise of expatriation provides essential opportunities for individual career development and cross-cultural experience,as well as makes expatriation a significant part of personal career capital for export-oriented enterprises.However,the corresponding management system of the enterprise is relatively backward,unable to meet the needs of an individual's psychological and career development,which weakens the motivation of the expatriates to a certain extent,resulting in difficulties such as low performance,interruption,and even failure of the expatriates.As a critical factor affecting individual behavior,motivation has been deeply explored and investigated by scholars domestic and overseas in management psychology,occupational psychology,and social psychology.Especially under the background of boundaryless career,as a pivotal factor in predicting expatriates'development,expatriates' motivation helps to enhance expatriates' career capital employability.However,it has not received sufficient attention from scholars in the field of expatriation so far.In particular,domestic scholars do not have enough investigation on expatriates' motivation,and the theoretical discussion is not in-depth enough.Moreover,the internal correlation between the assigned expatriates'motivation and career capital lacks in-depth empirical analysis and corresponding theoretical support.Therefore,the study mainly focuses on expatriates' motivation and its impact on career capital in Chinese enterprises.After collecting and analyzing the literature,this study obtained 35 assigned expatriates' records from interviews and information by using the semi-structured depth interview method and questionnaire investigation method.Furthermore,the study used the method of grounded theory to explore the factors of expatriates' motivation,found that the central role of cross-cultural motivation,and described the effects of cross-cultural motivation on career capital and the mechanism.Simultaneously,the quantitative research method is used to verify further the influence of cross-cultural motivation on occupational capital and its internal mechanism.Accordingly,through the combination of qualitative research and quantitative research methods,this study uses the theory related to expatriation and career,exploring the relationship between motivation and career capital,and focus on the influence and mechanism of expatriates'motivation and career capital.Specifically,from the following three studies:The first essay focuses on the formation and mechanism of expatriate motivation.The research investigated the factors of expatriates' motivation through the classical research method of qualitative research--grounded theory method,combined with the in-depth interview.We collected the first-hand data and materials of the expatriates in many enterprises.We deeply explored the motivation factors of expatriates in enterprises.Based on the theoretical framework of self-determination theory,this study not only comprehensively explored the factors of expatriates'motivation and divided expatriation motivation from low autonomy to high autonomy but also established the model of motivation and its formation mechanism.At the same time,this study emphasizes the mechanism effect of basic psychological needs.Research determines the autonomous external environment,the controlled external environment,the basic psychological needs,the autonomous motivation of expatriates and controlled motivation of expatriates five main categories,putting forward the classification of autonomous motivation and controlled of motivation,and discuss the continuity between them.The study found that controlled motivation at the lowest position of autonomy and could be internalized as intrinsic motivation through individual autonomy.Therefore,essay 1 clarifies the motivation factors and formation mechanism of Chinese enterprises'expatriates and lays a particular theoretical foundation for essay 2 and essay 3.The second essay focuses on the effect of cross-cultural motivation on career capital and its mechanism.By sequencing grounded theory methods and a semi-structured interview with data collection methods,we explore the impact of cross-cultural motivation on career capital and build the theoretical model of cross-culture motivation-expatriate adjustment-career capital.Meanwhile,the study found that the interaction of the "cognitive-behavioral-environment" showing the career capital and its external influence factors.The study identified seven main categories,including the cross-cultural motive,expatriate adjustment,knowing how and knowing-why,knowing-whom,organizational environment,social environment,putting forward the expatriates' entire career capital accumulation process through expatriate adjustment was under the cross-cultural motivation,which affected by the external environment(organizations?society).On this basis,by exploring the influence of cross-cultural motivation on career capital,this study describes the internal mechanism for individuals achieving career capital accumulation under the boundaryless career background.We construct the corresponding theoretical framework,providing the absolute theoretical basis and practical reference for expatriation management.Based on the essay 1 and essay2,essay 3 further verifies the internal relationship between cross-cultural motivation and career capital.After the literature analysis,we find the core factor of formatting the career capital is driven by the.Cross-cultural motivation,while many pieces of research lack the using scientific quantitative analysis method to test the internal mechanism.Therefore,essay2 collects the data of Chinese enterprises' expatriates from various world regions through a questionnaire survey.Based on the background of boundaryless career,the research verifies the chain mediating effect of career self-efficacy and expatriation adjustment,and also the moderating effect of openness multi-cultural personality by using the theory of expatriation and self-efficacy.The results show that expatriates' cross-cultural motivation has a positive impact on their career capital;cross-cultural motivation has a significant positive effect on career self-efficacy and adjustment and further affects career capital.The openness multi-cultural personality has a significant moderating effect on intermediating the relationship between cross-cultural motivation and expatriate adjustment.In contrast,the moderating effect on the relationship between cross-cultural motivation and career self-efficacy is not significant.Thus,it can be seen that the cross-cultural motivation could promote an individual's expatriate adjustment by enhancing career self-efficacy to obtain more career capital.To sum up,this paper has the following aspects of the theoretical contributions:first of all,this study found that the assigned expatriates' motivation factors and the inner mechanism of the formation,establishing the theoretical model as well.It does not only deepen the connotation and theoretical basis of expatriates' motivation,and also expand the application of self-determination theory in the field of expatriation.Secondly,this paper finds out the core motivation and influence on career capital and constructs the corresponding theoretical framework by the intermediary mechanism role of expatriate adjustment.This paper illustrates the predictive role of cross-cultural motivation in career capital accumulation.It organically integrates the knowledge in expatriation,career,and cross-cultural psychology based on the theory of motivation theory.Finally,in the context of a boundaryless career,this paper deepens the internal relationship between expatriates' cross-cultural motivation and career capital in Chinese enterprises.It verifies the mechanism of career self-efficacy and expatriate adjustment.It provides a specific theoretical reference and inspiration for expatriation management and personal career development in China.
