Expatriate performance is related to the success or failure of the overseas strategic layout of export-oriented enterprises and expatriate projects.Especially for the export-oriented enterprises,the expatriate performance is an important guarantee for the survival of the enterprise.However,export-oriented enterprises in many fields failed to achieve the expected performance targets.To better monitor and manage overseas enterprises,expatriation has become the main way for overseas management.Due to diverse differences in culture,belief,and living habits,it's difficult for expatriates to adapt to the living and working environment in the host country,which greatly impacts enterprise's expatriate performance.Moreover,the conflicts between expatriates and the host country government,will further significantly affect enterprise's overseas strategy.At present,there have been a lot of studies on expatriates' performance.However,few studies focus on the impact of individual level of team cultural intelligence on expatriates' adaptation and performance,especially from the perspective of asymmetric cultural distance.Therefore,based on the perspective of cultural distance,this article establishes a mediated model through analyzing the relationship of team cultural intelligence of expatriate team,expatriates' adaptation and performance.Additionally,it attaches great significance to successful expatriation,management cost reduction,and promotion of expatriate performance for Chinese enterprises.In this paper,first of all,the definitions and antecedents of individual team cultural intelligence of expatriate team,expatriate adaptation and performance were discussed,and through reviewing domestic and foreign literature,we illustrated the relationship between team cultural intelligence and expatriation performance,cultural intelligence of expatriate team and expatriate adaptation,expatriate performance and expatriate adaptation,cultural intelligence of expatriate team and cultural distance,expatriate adaptation and cultural distance,and we further put forward hypotheses correspondingly.In the stage of data collection,we selected employees from 25 representative export-oriented enterprises in Yunnan province,who had expatriate experience,as research objects;and we analyzed collected data by SPSS21 to examine the proposed hypotheses;through establishing three models,which are cultural intelligence of expatriate team and expatriate performance,cultural intelligence of expatriate team and expatriate adaptation,expatriate adaptation and expatriate performance,we verify some of the proposed hypotheses so as to meet the prerequisite of the mediation effect of expatriate adaptation model;additionally,we also conducted group analysis on control variables,so as to study the moderating effect of different control variables on the model.To verify the hypotheses,we also quantified different variables,for example,cultural intelligence of expatriate team,expatriate performance and expatriate adaptation,by AMOS24.0;and we tested the moderated mediating effect model with SPSS21.Finally,the research results of this paper were obtained: before introducing the moderating variable cultural distance,cultural intelligence of expatriate team is significantly and positively correlated with the expatriate performance,and expatriate adaptation.Cultural intelligence of expatriate team can not only directly positively predicts expatriate performance,but also indirectly positively influences expatriate performance through the mediator,expatriate adaptation.After introducing the moderating variable,cultural distance,we found that cultural distance negatively regulates the relationship between cultural intelligence of expatriate team and expatriate performance.However,this hypothesis(H4)has not been verified,and the study found that cultural distance has a significant effect on expatriate adaptation.The hypothesis(H5)that cultural distance regulates the relationship between cultural intelligence of expatriate team and expatriate performance has not been verified,and cultural distance has a significant positive effect on expatriate performance.Although the above two hypotheses have not been verified,it's still an important finding that cultural distance negatively impacts expatriate adaptation and expatriate performance.Cultural distance positively moderates the relationship between expatriate adaptation and expatriate performance.Hence,the moderated mediating effect model is realized in this paper.Therefore,the results of this paper tend to promote countermeasures and suggestions for Chinese enterprises in expatriates' performance management and expect to provide some reference value for other export-oriented enterprises outside Yunnan Province in management decision-making: firstly,cultural intelligence of expatriate team and expatriate performance can provide important basis for selecting suitable cultural intelligent of expatriate team,enhance expatriates' adaptability and further promotes expatriate performance for enterprises;secondly,it's necessary for enterprises to know about cultural distance index,cultural flow,and the demand of expatriates,so as to develop different selection strategies and indicators for expatriate management and non-management;thirdly,through establishing the dynamic model of cultural intelligence of expatriate team,expatriate adaptation and performance,meanwhile,on the basis on cultural distance,it provides suggestions for the improvement of expatriation success and expatriation performance.
