With the deepening promotion of scientific and technological innovation,innovation has shown obvious characteristics of multidisciplinary integration.It is difficult for the innovation model of relying on a single subject to adapt to the current innovation requirements and characteristics,and the scientific research teams have come into being.As an important organizational unit of scientific and technological innovation activities,university scientific research teams rely on the orderly division of labor,collaboration,and effective knowledge sharing within the scientific research team.However,due to the influence of many factors such as the team atmosphere,the competitive environment,and the individual personality characteristics of team members,the efficiency of knowledge sharing within the scientific research team of universities is still low and needs to be continuously improved.Among the many factors that affect the efficiency of knowledge sharing within scientific research teams in universities,a widespread and ubiquitous behavior—knowledge hiding behavior has been proven to be one of the important reasons for the low efficiency of knowledge sharing.Therefore,how to understand this behavior in depth and implement effective intervention and governance activities on it will undoubtedly play an important role in improving the knowledge sharing performance of the scientific research team in universities and promoting the formation and development of the team’s sustainable innovation ability.Judging from the existing literature,the current literature on knowledge hiding behavior generally focuses on for-profit organizations(mainly various types of enterprises)as the research object,and explores the causes and consequences of the behavior of knowledge hiding.However,there are relatively few special studies on the knowledge hiding behavior of university research teams.In addition,the existing research on knowledge hiding behavior focuses on the formation mechanism of the knowledge hiding behavior itself and the corresponding consequences,while the research on knowledge hiding behavior from the perspective of behavior transmission and interaction is still just emerging,and the results are still relatively limited.In view of this,this research focuses on the interactive relationship of knowledge hiding behavior between "individual-colleague-individual" in university research teams with grounded theory research methods,large sample data statistics and regression analysis and other qualitative and quantitative research methods to construct and empirically test the interaction mechanism of knowledge hiding behaviors between "individuals-colleagues" in university research teams.The research results will provide theoretical reference and practical basis for effective internal knowledge management and governance activities of university scientific research teams.The main results and conclusions of the research are as follows:(1)Construct an interactive mechanism model of "individual-colleague-individual"knowledge hiding behavior in university research teams.The study introduces procedural grounded theoretical research methods,and follows its general steps.Through a three-stage coding process,it is clear that knowledge hiding behavior and its interactive form are ubiquitous in university research teams.Further research is carried out based on the interview data of 31 representative team members from 9 different types of university research teams,and it gradually identifies 10 main influencing factors of "individual-colleague-individual"knowledge hiding behavior interaction in university research team,and the 10 influencing factors can be summarized into 4 main categories(categories),thus the complex interaction between different influencing factors is clarified.On this basis,the research combines the basic viewpoints of knowledge sharing theory,social learning theory and social interaction theory,and further constructs a three-sub-path university research team knowledge hiding behavior "individual-colleague-individual" interaction mechanism model,this model will provide a basic analysis framework for the in-depth understanding of the knowledge hiding behavior within the university scientific research team,and for the subsequent quantitative exploration of the "individual-colleague-individual" interaction between the university scientific research team based on large sample data.(2)The empirical research tests the contagion mechanism of individual knowledge hiding behavior to colleagues’ knowledge hiding behavior in university research team.The research follows the general rules for verification of the "bad apple" effect of related scholars,and puts forward the hypothesis of the influence of individual knowledge hiding behaviors on colleagues’ knowledge hiding behaviors in university research teams.Based on the hypothesis,two independent experiments were designed to test the transmission path of individual knowledge hiding behaviors to colleagues’ knowledge hiding behaviors in university research teams.Further research also introduced two key factors,individual status and work dependence.Exploring its disruptive effect on the knowledge hiding behavior between"individual-colleague-individual",the research results show that the individual knowledge hiding behavior of university research team will positively affect the knowledge hiding behavior of other colleagues in the university research team,and individual status will strengthen this positive influence relationship.Work dependence will inhibit the relationship between the hidden behavior of individual knowledge of university scientific research team members and the knowledge hidden behavior of colleagues of university scientific research team,which is different from the strengthening effect of individual status.(3)The empirical research tests the assimilation mechanism of colleagues’ knowledge hiding behaviors to individual knowledge hiding behaviors in university research teams.In order to clarify the assimilation path of colleague knowledge hiding behavior to individual knowledge hiding behavior,the research follows the standard questionnaire empirical research paradigm,and empirically tests the relationship between colleague knowledge hiding behavior of university research team and individual knowledge hiding behavior.The results of the study found that the knowledge hiding behavior of colleagues in university research teams will significantly affect the individual knowledge hiding behavior,while indirect learning and herd mentality play an important intermediary role in the knowledge hiding behavior of university research team colleagues and individual knowledge hiding behavior,which is in line with social learning.The viewpoints of the theory and social interaction theory are basically same.In addition,empirical data also show that the collectivism orientation can indeed affect the relationship between colleagues’ knowledge hiding behavior and herd psychology,but the moderating effect on indirect learning is not significant.Research results show that team identity has an important moderating effect on colleagues’knowledge hiding behavior,indirect learning,and herd mentality,which is different from the collectivism orientation.(4)The empirical research tests the intervention mechanism of the"individual-colleague-individual" knowledge hiding behavior interaction of university research teams.From the perspective of behavioral intervention,the study uses questionnaire-based mathematical statistical research methods to verify the effect of different intervention factors on the knowledge hiding behavior of university research teams,and proposes corresponding countermeasures and suggestions.The research results show that different performance appraisal purposes within the scientific research team of universities will have different effects on the knowledge hiding behaviors between“individual-colleague-individual”.The purpose of developmental performance appraisal will weaken the positive relationship between them,while the purpose of evaluation-type performance appraisal will increase the positive relationship between them.In addition,the research results show that leadership supervision will negatively regulate the interactive relationship between " individual-colleague-individual" of knowledge hiding behavior within the research team,and timely strengthening of leadership supervision will be of great benefit to the knowledge hiding interaction within the efficient scientific research team.
