In today’s VUCA era,customer needs are constantly changing,and only by continuously stimulating employees’ proactive and innovative behavior internally can enterprises avoid being eliminated by users and the market.Therefore,how to stimulate employees’ creativity has become the key for enterprises to gain competitive advantages.Real case studies and theoretical studies have found that platform organizations can quickly obtain customer demand information based on their flat structure,achieve the fastest and most accurate response to the market,and provide employees with sufficient authorization,motivation,and empowerment,activating opportunities,motivation,and ability for employees to work proactively and innovatively.However,the human resource management functions under traditional organizational forms cannot be fully "compatible" with platform organizations,and platform organizations need to construct corresponding platform human resource management practices.In this context,this paper takes the enterprises implementing platform transformation as the case,summarizes and refines the dimension structure of platform human resource management practice by using Grounded theory,and tests whether and how the platform human resource management practice can affect employees’ creativity through game theory modeling,in-depth analysis of a single case,and large sample demonstration.Specifically,the research in this article mainly involves the following four aspects:(1)Dimensional structure analysis and scale development of the platform human resource management practice.Through in-depth interviews with 10 platform based enterprises in 8industries,based on the information obtained,the characteristics of the platform human resource management practice were refined from two aspects of function and mechanism by using the coding method of Grounded theory,and a scale of the platform human resource management practice based on the mechanism perspective and three dimensional structure was developed.(2)Exploring the mechanism by which the platform human resource management practice affects employee creativity.Taking Haier Group as a case study,this study deeply analyzed the impact mechanism of its "three self" cycle system,"platform empowerment" system,and "ecological governance" system on employee creativity,and clarified the power enhancement mechanism,efficiency improvement mechanism,and opportunity granting mechanism for the operation process of the platform human resource management system.(3)Analysis of the effect of platform human resource management practice on employee creativity.Using the method of game theory,this paper established a dynamic game model of complete information between enterprises and employees,analyzed the independent effect,empowerment effect and incentive effect of the platform human resource management practice,and conformed to the characteristics of "self-management,platform empowerment,and ecological governance" of the platform human resource management practice.(4)The path test of the impact of platform human resource management practice on employee creativity.Under the overall framework of I-P-O,based on AMO theory and classic theories related to creativity,a theoretical model was established to examine the impact of a platform human resource management practice on employee creativity,with mediating variables such as self-determination,integration of organizational and employee goals,organizational support,advantage matching,and power control.Empirical testing was conducted.Compared with existing research,the innovation of this paper is mainly manifested in the following three aspects:(1)Proposing the concept of a platform human resource management practice,and proposing that it is a conceptual structure that includes three dimensions: "self-management,platform empowerment,and ecological governance".Based on this,an attempt was made to develop a measurement scale for the platform human resource management practice.This study has helped guide the design and optimization of human resource management systems for platform organizations in reality,and theoretically enriched the theory of human resource management in platform organizations.(2)Based on the AMO theory,a theoretical framework was established for the impact of a platform human resource management practice on employee creativity.Case analysis was used to analyze the "power enhancement mechanism,efficiency improvement mechanism,and opportunity granting mechanism" of the platform human resource management practice in enhancing employee creativity.This study has provided theoretical support for enterprises to enhance employee creativity and innovation performance in practice.From the perspective of human resource management mode,it has theoretically opened the black box for platform organizational change to enhance employee creativity.(3)Using self-determination,goal integration,advantage matching,organizational support,and power control as mediating variables,this study empirically analyzed the pathways of the platform human resource management practice on employee creativity from the perspectives of innovation passion stimulation,innovation efficiency improvement,and innovation opportunity empowerment.It has verified the effectiveness of AMO theory in the platform human resource management practice,and has laid the foundation for the subsequent research on platform human resource management practice.The paper has 22 diagrams,25 tables,and 283 references.
