The concept of cognitive organizational obstruction is developed in this dissertation.Cognitive organizational obstruction is defined as an employee's global belief that the organization obstructs,hinders or interferes with the accomplishment of his or her goals and objectives and is a detriment to his or her well-being.Through some standard research methods such as literature review and survey investigation with more than 1000 workers in 20.different kinds of Chinese companies which were from 9 cities in China.Such statistics as exploratory factor analysis, confirmatory factor analysis,and regression analysis were applied for the data analysis. The conclusions were drawn as following:First,for Chinese employees,cognitive organizational obstruction scale is comprised of three dimensions,namely Organizational Authority,Work Character,and Colleague Relationship.They have something different with west employees.Second,this study found cognitive organizational obstruction to have psychological and attitudinal consequences(i.e.exit,voice and neglect).Similarly, different dimension of cognitive organizational obstruction have effect on these consequences differently.Third,leadership style was found to significantly moderate the relationships between cognitive organizational obstruction and its consequences(i.e.exit,voice and neglect) respectively.Fourth,discussion about the demographical variables,effects on the contents of cognitive organizational obstruction.The demographical variables ineiuded sex,age, education level,job tenure,job position and the ownership of enterprises.It was found that the demographieal variables had some significant effects on the contents of cognitive organizational obstruction.Current limitations and future research orientation were also discussed at the end of the dissertation.
