In recent years, the central government pays more and more attention to the construction of social work talent team, and actively encourages the university graduates to work in the grassroots areas such as urban and rural communities. Under such circumstances, some cities like Beijing began to hire university graduates to serve in urban communities. It is expected that these new community workers will improve the community services. But as fledglings, these new community workers may face many difficulties in actual community work environment. How about the fledglings'adaptation to the organizations and the complex environment of urban communities? Which kinds of measures should the organizations take to promote the fledglings'adaptation? And what should the fledglings themselves do to solve the problems in their work?The author tries to discuss these issues under the framework of the organizational socialization theories, which are mainly about the newcomers' adjustment to organizations and the socialization tactics taken by the organizations and the newcomers themselves. The methods of depth interview and document study are used to do this exploratory research. In order to learn the process of their adaptation, the author interviews nine graduates engaged in community work in Beijing and consults some related policy documents. After analyzing the organizational leading socialization tactics and the personal leading socialization tactics, the author discusses the effect of the newcomers'organizational socialization.This study also provides some suggests and recommendations about the organizational leading and personal leading socialization tactics. The organizations should improve the training effect, prove work efficiency of the new community workers, and raise the level of treatment. The new community workers should clear their self-positioning, learn more professional knowledge of social work, establish good relationships with colleagues and clients, and?adjust their tactics in time.
