Organizational socialization of young faculty in university refers to process that young faculty learn work-related skills, understand of organizational function, rules and values, seek peer social interactions and environmental support by the way that organization allows for. Focus on factors influencing the organizational socialization of young faculty, can propose corresponding strategies at the organizational analysis level to help teachers quickly role-reversal of "became a university faculty", adapt to the environment, finally integrate with organization.This paper uses qualitative research methods, selects the research university young faculty as the research object. Through methods such as in-depth interviews and field observations, the study get a large collection of “first hand materials”, deeply depicts the plight of young faculty process into inside of organization during their early career.This research insists encoding the original material step by step, extract the core concepts related to the organizational socialization, finally sum up Three Pillars of Institutions influencing organizational socialization of young faculty.The analytic framework:Three Pillars of Institutions proposed by Scott, W. R. provide a unique perspective to this study. His book divided institution into regulative elements, normative elements, and cultural-cognitive elements. This research is based on this framework, to find how these three elements affects organizational socialization process of young faculty through the deep-seated reasons such as roles, identity, cognitive, culture.The regulative Elements affect the organizational socialization process of young faculty by coercive way,personnel, finance and faculty development system impact most significantly. The study finds that faculty development system in research university is not perfect and needs to be improved. Part of complex personnel, financial regulations hindered the organizational socialization of young faculty, reduce their work efficiency, also produce a decreasing organizational identification, job satisfaction, organizational commitment and other negative effects. Social expectations of a university faculty's and intellectuals role as a normative element make young faculty produce the identity of job profession and role on moral recognition, such a good cultural environment enhances their spirit cohesion,promotes their identification of organization after young faculty enter the university. Gender identity, discipline identity and bureaucratic identity as a culturalcognitive elements that influence the organizational socialization process in research university. The young women faculty generally has low level organizational socialization. Because of different ways of thinking, working and attention given by university, different disciplines will make young teachers have different levels of organizational socialization. Young faculty in lower layer of bureaucracy make them have to accept the "hidden rules" in Chinese university,which erode their faith in the academic pursuits.This paper argues, the deep reason of dilemma that young faculty facing on organizational socialization process in research university due to the conflict among three institutional elements. By adjusting the conflict between the elements,can develop some effective institutions that promote organizational socialization of young faculty. This requires adjustment the vulnerable position of young faculty in Higher Education System. Guide and manage young faculty's values by reconstructing organizational culture and establish professional development organizations and systems. Also further concerned about the status of young women faculty's organizational socialization is an obligatory responsibility of research university.
