In the era of borderless career,the occupational mobility of individual has become more frequent.In order to improve employment security,individuals are increasingly paying attention to increasingly their career growth.Newly graduated entrants are now in the transitional phase from career exploration to career development with emphasis on career growth.On the other hand,they are constantly subjected to career confusion and real conflicts when initially enter organization,which leads to the highest wastage rate of newly graduated entrants.Research shows that the departure of new employees mainly stems from unfinished or failed organizational socialization.Ineffective organizational socialization strategies can lead to low organizational commitment,high job burnout,and high turnover rates,which not only seriously impede individual career growth,and cause organizations to be severely eroded by human resource costs.The newly graduated entrants are as the basic human resources and fresh blood for organization,thus it make significantly difference to figure out micro mechanism of the career growth of newly graduated entrants from the perspective of organizational socialization.Based on the theories of organizational socialization,job embeddedness,and career cycle theory,this thesis constructed a relationship model between organizational socialization strategies and career growth of the newly graduated entrants.In order to make up for the something insufficient of previous research fields,this thesis introduced mediating mechanism of job embeddedness and the moderating mechanism of vocational maturity,then explored the formation mechanism of career growth of the newly graduated entrants.Through theoretical analysis and structural equation model test,the following conclusions are drawn: The organizational socialization strategies significantly positively affects the career growth of the newly graduated entrants;Job embeddedness plays a mediating role in relationship between the organizational socialization strategy and the career growth of the newly graduated entrants;Vocational maturity plays a moderating mechanism in relationship between job embeddedness and the career growth of the newly graduated entrants.Based on the above research conclusions,this thesis proposes effect management implications to achieve the win-win development of the career success of the newly graduated entrants and the sustainable competition of the organization.
