The reform of colleges' salary distributional system is one of the powerful impetuses to promote the fast development of colleges and it is a very important aspect of college internal reform. It is needed and profitable to further the research of this issue, summarize the existing experience and gains, investigate the new ideas and the developing trend of modern distributional theory and attempt a new design of college salary system. This thesis intends to find out the reform characteristics, the road to success and its deficiency by adopting the study method of substantial evidence and integrating the exploration and practice in distributional system reform of Jiangxi LG University in last ten years. Furthermore, the thesis applies the theory of educational management, of salary, of encouragement, of entrust-proxy theory etc, and uses the new theory, new thought and new ways of modern enterprises' salary design for reference in order to provide feasible grounds for Jiangxi LG University's new round salary reform and design.Firstly, the thesis puts forward the research thought from the point of the author's view. In chapter two, it sorts out domestic colleges' current situation and the arosed puzzle of distributional system reform. By comparing the salary design with colleges in some developed countries', it summarizes the latest improvement of the distributional theory research in domestic colleges and finds out the general characters: the focus and difficulty of reform, limit of reform , colleges' diversified financial resources and structural distribution pattern; post, ability, achievement — three in one, the key element of salary design; The thought that as a galaxy of talent, colleges will definitely be the galaxy of high salary in market environment. From chapter three, it studies the sample college's reform background, its structure of salary system, salary standard, analyzes the vested experience and sums up the drawback by combining the substantial evidence.
