Nowadays, employees' work-family relationships have caught much more attention and there are an increasing number of researches focusing on this field. But as many scholars have observed, the work-family literature has been dominated by a conflict perspective. So a growing number of work-family researchers are calling for attention to the positive side of the work-family interface. Besides, among the scant literature on work-family enrichment, antecedents and consequences of it are especially understudied.The present research picks up work-family enrichment as the core variable, with family friendly programs and work-family culture as its antecedents, while work satisfaction and affective commitment as its consequences, and assesses the relationships of work family enrichment with these two categories of variables. Its value lies in the following ways; theoretically, providing more findings about the positive side of work-family interface and making our understanding of the work-family interface more complete; practically, making some recommendations about strategies to foster enrichment and helping people to coordinate work-family relationships better.The primary innovation of the present research is the differentiation of the effects of different dimensions of work-family culture (managerial support, career consequences, and organizational time demands) on the relationship between family friendly programs and work family enrichment. Our main purpose is attempting to integrate the inconsistent conclusions on the effects of work-family culture.Using a sample of employees from various organizations in Changchun, we collected most of our data by questionnaire investigation. The valid return ratio of the questionnaires is 284 out of 330. By the use of multiple statistical analysis methods such as ANOVA, Factor Analysis, Correlate, and Regression etc., the hypotheses were systematically examined. And the results indicated that: 1. Managerial support mediates the relationship between family friendly programs and work family enrichment.2. Career consequences moderate the relationship between family friendly programs and work family enrichment.3. Organizational time demands moderate the relationship between family friendly programs and work family enrichment.4. Work family enrichment mediates the relationship between family friendly working environment (family friendly programs & work-family culture) and work outcomes (work satisfaction & affective commitment).
