As the kernel of IT industry, the software industry in China developed rapidly, the market expanded continuously and also competed drastically. How to establish and improve Performance Examination System (PES) in a software enterprise according to the characteristics of software R&D personnel has become the strategic choice of building the competence of the software enterprise and the key of HR management. The statistical analysis and demonstration citing approach has been applied in this thesis to analyze the historic changes, effects achieved and problems remained of software R&D personnel in Xi'an Innovation Software Company by using some correlative HR theory like performance examination. A software R&D personnel PES and corresponding KPI with objective aim, detail examination index and quantitative analysis according to principles of HR management was tried to be designed. It is also pointed that some supportable measures, i.e. the incitation mechanism, should be improved.By the research the thesis states that the software R&D personnel PES should be modified continuously to make consistent to the enterprise operational aim. A quantitative examination index system and a fair and objective salary system based on performance examination should be established to inspire software R&D personnel to improve performance continuously; finally the developing strategy of "Win-Win" between employee and enterprise can be achieved.It is combined theory with practice in the thesis and trying to solve the problems in PES examination in the software R&D personnel based on PES theories and practical experience. Some reforming thought mentioned in the thesis is operable and practical definitely, and has some reference to examination reform of software R&D personnel.
