Motivation is the core of Human Resource Management, only when stimulating the employee's working motive effectively, developing and managing human resource rationally and scientifically, fully arousing the enthusiasm and creativity of enterprise's employees, making the best possible use of the talents, we can attract and obtain more talented employees to realize the strategic objective of the enterprise better. So the foundation of effective encouragement mechanism becomes the key of success or failure of one enterprise. While as a good talent team, there should be excellent brainy talents and skillful talents with high qualities, i.e. a team of skillful talents who are suitable to the advanced scientific and technological development.According to the analyses of motivation mechanism for its research and development staff in Beijing Yonghua Tech. Co. Ltd., we fund out the current defaults occurred in wage welfare, performance appraisal, career development and training. Facing these problems, taking advantages of principles and practices of Management, Organization Behavior theory and Human Resource Management theory, also considering the first line staff's particular requests, we present a proposal to improve and perfect the motivation mechanism. By using a flexible wage welfare and classified performance appraisal to strengthen present efficiency of inspiration, building a wide career path and meaningful training system to focus on long-term targets of motivation.In addition, this proposal including the following ways: adjusting wageconstruction, establishing personal selective welfare programs, training employees establishing personal selective welfare programs, training employees systematically and planning long-term career goals and paths. Through these measures, we hope to combine the short-term inspiration with the long-term one, material and morale factors strengthen respectively. It is hoped that the dissertation can provide some basic ideas, principles, operation rules of motivation mechanism and performance appraisal design for the first line staff of Chinese entrepreneurs to promote the modernization of the first line staff of Chinese enterprose management.
