With the knowledge economy's coming, enterprises' competition is very fierce. Knowledge workers become the core power of improving enterprises' competency because of their owning technology. Under the social surroundings today, the turnover of knowledge workers is increasing. Organizational commitment (OC) reflects employees' loyalty to their employers, so it's significant to research the determinant factors of OC.Because the literatures of quantitative study about OC are few in manufacturing industry, by a questionnaire investigation to 479 employees the thesis puts up three exploratory studies firstly as follows: (a)the reliability and validity analysis of OC scales;(b)the study on the relationship between OC and turnover intention;(c)the study on the relationship between OC and individual's characteristics. The conclusion is used to confirm the theoretical and practical value of the study on OC and support on amending the questionnaire.Based on the exploratory study, the thesis amends the OC scales. By using confirmatory factor analysis and regression analysis based on structural equation model theory, it explores the casual model of OC and gives the determinants of each component of OC which are extracted from the example composed of 221 knowledge workers coming from manufacturing industry.Finally, in order to give some direction for practice, by using the study outcomes it gives some advice for managing knowledge workers' OC in manufacturing industry.
