In the era of knowledge economy, knowledge worker is one of the key factors for companies to gain competitive advantage and future developments, maintain knowledge worker’s high efficiency and stability is a prerequisite for companies to continue sustainable development and gain a competitive advantage. However, a serious problem that the companies facing is the knowledge worker turnover rate is too high. Organizational commitment is a new management theory for the new relations between the employees and the organization. In Western cultures, according to the relevant research shows there was a significant positive correlation between organizational commitment and their psychological capital, a significant negative correlation between organizational commitment and turnover intention of employees. But in the Chinese context, how to improve the organizational commitment of knowledge worker from the psychological point of view is a serious problem that the managers must be immediately resolved.Software development staff as a typical knowledge worker, with strong representation and there is a very serious high turnover rate problem, So this paper seen domestic IT software development staff as the research object and mainly uses the questionnaire survey way to research the contact between knowledge worker’s psychological capital and organizational commitment. On this basis, this study put forward the Theoretical framework model which influence the contact of psychological on knowledge worker’s affective and continuance commitment.In this study we samples with workers in Software development enterprises which Distribution in Beijing, Shanghai, Nanjing, Xi’an, Shenzhen, Dalian. Through the way of questionnaire survey. Software development staff is a typical knowledge worker, they are representative samples. In research methods, this study uses SPSS (Statistical Product and Service Solutions)19.0analysis statistical tool to gather valid questionnaires for data analysis, analytical methods, containing validity and reliability analysis, descriptive statistical analysis, correlation analysis, regression statistical analysis, factor analysis. Analysis of results showed that:the self-efficacy, hope, optimism and resilience of knowledge worker’s psychological capital and affective commitment has significant positive correlation, and continued commitment has significant negative correlation relationship. Finally, the paper analyzes all the research results, according to the conclusion put forward countermeasures and suggestions, which are mainly for the enterprises of the knowledge worker, hope they are beneficial to the human resource management. And find out the research limitations and shortcomings, and finally, future research was discussed. This paper put forward the following suggestions:(1) Build a supportive organizational culture and atmosphere and humane working environment;(2) Strengthen the work extent of rich and challenging;(3) Organizations providing for knowledge workers the opportunity to continuously upgrade themselves;(4) Formulate soft management policy against knowledge workers;(5) Strengthen attention to the knowledge worker’s psychological capital level.
