With the development of economy and social affairs and the continual reform of institutions, the need for researching on the compensation is more and more urgent. But there are still not enough researches on how to abstract compensation elements, how to allocate there proportion, and how to improve distribution patterns.This paper reviews some relevant studies of institution's compensation system at the beginning, and then analyses the recent compensation situation. Basing on it, the paper then deduces the compensation objects according to institution object. Subsequently, the paper abstracts some primary elements of compensation system from three aspects which are performance-improving, structure-sustaining, need-fulfilling, and with mathematic method the paper also makes out their proportion. More than this, this paper also reviews institutions' distribution patterns and then improves high schools' distribution patterns from total amount and structure. After that the paper gives some useful advices as complementarities.At last, taking HoHai University as example, the paper makes a further research on the very topic and gives a reformed distribution pattern of HoHai University. Keeping good qualities of old pattern, the new pattern can guarantee personnel's basic demands, stimulate personnel's performance and improve their abilities.
