With the development of human resource management in academic and practical fields, high performance work system has become the emphasis of strategic human resource management. This paper investigates the influence mechanism of HPWS on the organizational performance through the Intellectual Capital (IC), and introduces the Entrepreneurial Orientation (EO) as the modifier between IC and the organizational performance. We hope that this paper could achieve some theoretical progress and provide some practical suggestions for domestic enterprises.We summarize former studies in relevant fields, find good points as well as shortages, and propose a new research conception model; then we use questionnaire survey method, and take statistics analysis on the collected sample data for testing those theoretical hypotheses. There are some main research conclusions as follows:1. High performance work system consists of selecting, training, empowerment, and performance-based pay. It has a significantly positive effect on Entrepreneurial Orientation, in which training and empowerment have the greatest effect, then performance-based pay and selecting.2. A firm's Intellectual Capital has a significantly positive effect on its performance. In detail, all of internal capital, external capital, and human capital have a significantly positive effect on the firm's performance. The external has the greatest effect on the performance, the human capital and internal capital.3. The relationship between HPWS and a firm's performance is mediated by IC. A firm could take a series of HPWS practices for improving IC, and then increase its overall performance. Moreover, the relationship between selecting, empowerment and firm's performance is partially mediated by internal capital; the relationship between empowerment and firm's performance is partially mediated by external capital; the relationship between training and firm's performance is completely mediated by human capital.4. The relationship between IC and firm's performance is moderated by EO. Under different EO circumstances, there would be a significant variance in the relationships between IC and firm's performance, especially for external capital and human capital.
