High performance working system is important research content in the field of strategic human resources management.The relationship between high performance working system and organizational performance has always been the focus of academic and business circles.From the current research status,there is an inconsistent view of the relationship between these two.The research on mediating variables and regulating variables has become a hot topic in the study of this area.Therefore,this paper adopts the form of questionnaire to study the influence of the high performance working system and organizational performance of 208 enterprises in China.At the same time,this paper takes the intellectual capital as the intermediary variable and the strategic fit of the enterprise as the adjustment variable into the research model to explore the influence and action mechanism between them.Through empirical research this paper forms the following conclusions:high performance working system is mainly composed of "communication","job training","share cooperation","employment security" and "extensive recruitment".High performance working system has significant positive influence on enterprise organizational performance.However,"employment security" has a significant negative effect on "market performance" and "innovation performance".High performance working system has significant positive influence on intellectual capital.Intelligence capital has a significant positive effect on organizational performance.Intellectual capital has some intermediary effects between high performance working system and enterprise organizational performance.The enterprise strategic fit has a moderating effect between high performance working system and enterprise organizational performance. |
