| Efficient international human resource management is a most essential part for numerous multinationals to attain core competence. Among which expatriates management is an important part. As more and more Chinese companies tending towards global market, there will be lots of challenges to Chinese multinationals, such as how to select expatriates who adapt to different culture, how to manage and retain expatriates effectively, how to reach expectations, at al. As for effective management of expatriates, enhancing their performance becomes a more and more important topic for international company management.On the basis of summarizing previous literature about personal characteristics and CQ (culture quotient), expatriates'performance and the impacts of personal characteristics and culture quotient on expatriates' performance are discussed in this research, amortizing effects of LMX and POS are validated as well. Statistics of 192 valid questionnaires shows the following five conclusions:1) Expatriates'ages have significant effect on CQ behavior and CQ emotion; Expatriates'positions have significant effect on interpersonal relations boost, POS and LMX.2) Chinese expatriates'working performance are related to their characteristics. Some conclusions of this research are the same as pervious researches, while some are not. In this research, responsibility and openness are positively related to assignment performance; amenity, responsibility and openness are positively related to interpersonal relations boost.3) Chinese expatriates'working performance are related to their CQ. In detail, CQ behavior and CQ emotion are positively related to their assignment performance; CQ recognition and CQ behavior are positively related to interpersonal relations boost.4) Several dimensions of CQ have mediate effects between characteristics and working performance.5) LMX has amortizing effect between openness and assignment performance. When LMX is higher, relation between openness and assignment performance is on the contrary weaker. However, POS has no amortizing effect. |
