OCBs are employee behaviors that go beyond role requirements and facilitate organizational functioning.Along with the fierce competition,and the flat organizational construct,managers pay more and more attention on OCBs. OCBs are becoming a hot topic in the western,while the research on this area in China is on the begining step.The culture factor affects OCBs much,so Farh suggests specific OCBs in China culture.Social capital is a new capital that was proposed by Bourdieu for the first time.From then on,more and more scholars analysis the problems on the view of social capital.The research on the social capital is comparatively late in China."Guanxi" is very important in China,which happens to have the same view to social capital.Now,social capital is becoming a hot topic in social science area. The article aims to give a conclusion how OCBs affect social capital,and capital as a mediation, how OCBs affect the organizational performance,finally suggests the HRM practices to enhance OCBs.The article are divided into six chapters.The introduction is to bring forth the problem; the second chapter,review the literature; the third chapter,review the China literature; the fourth chapter,analyse how the OCBs affect social capital; the fifth chapter,the HRM practices to enhance OCBs.
