In recent years,the research on the perceived insider status(PIS)has attracted more and more attention.PIS refers to the "employee's perception of the individual space and acceptance of the organization as a member of the organization",reflecting the cognitive dimension of self-concept.PIS reflects their sense of belonging in their own organizations,and it can predict organizational performance and individual performance effectively through PIS.The research on the PIS at home and abroad mainly discusses the influencing factors of the PIS,the influencing result and the mediated effect between them.Studies have pointed out that the leader,the most in contact with the staff at work,is an important factor influencing the PIS of the insiders.The studies of the PIS reveals that the research on the influence of the leadership on the PIS is more from the perspective of leadership behavior,such as leadership authorization,abuse management,etc.This research is to move forward,from the leadership of their own attributes to explore the influence of leadership attributes on the PIS of the insiders.Pro-social and antisocial are relative concepts.Pro-social behavior refers to the behavior that is beneficial to interpersonal and social harmony,and the behavior has been a research hotspot in psychology.Batson and Shaw(1991)define the Pro-social Orientation(PSO)as a tendency to focus on the needs of others and improve the welfare of others.Individuals,who with PSO,will show more pro-social behavior to others.Studies have found that PSO affect other people's organizational identity,and their organizational commitment.Then will the leadership with the PSO have an impact on the PIS of the insiders,and further affect the organizational behavior of employees?In this study,the leaders and employees of 12 enterprises from five cities such as Nanjing,Beijing,Jinan,Heze and Binzhou were selected as the research object.The proposed hypothesis was validated by constructing a multilevel linear model and a questionnaire survey of 53 teams.The study found that leaders with PSO showed care and support to employees,gained trust from employees.Employees regard this as a signal of "insider",resulting in PIS.According to the theory of Social identity,a leader's behavior can convey a signal to an employee,which affects the insider status and self-definition of an employee in the organization.At the same time,the perception of whether or not it belongs to the organizational "insider" will affect the employee's work attitude and behavior.Not only do their own work,even beyond the scope of work to make more Conducive to the organization.At the same time,this study argues that the individual's values will influence PIS of the employee,and then,the organizational citizenship behavior will be increased either.The higher the employee's tradition,the greater the respect for authority and the greater acceptance of the role within the organization.Based on the "insider role" the willing to return to the organization and leadership is more intense,so the OCB is creasing.This study has enriched the study of PSO in theory.It also explores the mechanism of the leaders' PSO affects employees' PIS and then affects employees' organizational citizenship behavior.In practice,this study has a guiding significance for how leadership can enhance the sense of belonging of employees,and helps to improve the management effectiveness of managers.
