Performance management, as a most important means to achieve organization's strategic objects and enhance the enterprise's core competence, attracts more and more attention. Many enterprises intend to achieve the improvement of the whole organization's performance through improving their employees'performance with effective performance assessment and management model; however the practice does not follow their thoughts well.Bank C is a large internal commercial bank, which is still using traditional performance management model. Tackling the problems in bank C's credit approver performance management, considering the daily work practice, this thesis reconstruct employees'KPI index system on the basis of Balanced Scorecard model, and work out a new performance management project which should be more suitable for credit approvers: the"360 degree matrix"project. Processed-based performance management is introduced; therefore the whole implementation process, including Performance Planning, Performance Communication and Guidance, Performance Appraisal and Performance Feedbacks, is described as a complete performance solution. There are four parts in this thesis:In the first part, concepts and basic models concerning performance management are introduced as the theory foundation.In the second part, through analyzing the brief circumstances of bank C and its performance management problems, the train of my thought on improving its performance management is introduced.In the third part, bank C's strategic goal is analyzed and further decomposed. The KPI index system which suits the credit approvers better is reconstructed on the basis of Balanced Scorecard model. The 360 degree matrix is designed and performance management system is completed.In the last part, focusing on the Performance Planning, Performance Communication and Guidance, Performance Appraisal and Performance Feedbacks, the whole performance management progress is analyzed, and the concrete solution of implementing the credit approver performance management system is introduced.
