"The future competition is the talent competition","The loser can not attract and retain talent in the 21st century"with the insurance market increasing continuously, the core talents of life insurance management are faced competition in a critical situation. The loss of core talent directly weakens the competitiveness of insurance company.As a result, the methods for insurance companies on how to retain talents make talents a real loyalty to the company has become life-threatening problem of state-owned enterprises. District business manager is core talent in Xinhua Insurance Company .In recent years; the company has attached great importance to the problem of the loss of district business manager, The action with an important theoretical and practical significance to research the lose of talent will not only help the company develop a strategy to retain talent, but also reduce the loss of the company.By research for loss of district business manager of Xinhua Insurance Company, explore how to retain core talents. This article is divided into four parts to tell.First part is the profile of Jilin Branch of Xinhua Insurance Company, through understand to Xinhua Insurance Company and work introduction of district business manager, clear the work importance of district business manager. In the insurance company, the district business manager is the effective enforcer who does the implementation of the principles and policies of the company, completes the company's business plan, promotes the healthy development of the team, does the implementation of the training team, does team daily management, establishes a positive team culture, is the core talent of the insurance, plays important role in the development of company's business, the lose of this type of talents will seriously affect the normal insurance business.Through the recent years'research for the loss of district business manager, we conclude that the most of them attained college degrees with the character of young age, potential development, middle-income, low income which is the main reason for their away. In recent years, with the increase of main market, the amount of the loss presents a clear upward trend, it has caused serious effect on operating performance, operating costs, operational teams due to the lose of the marketing core talents, it will bring big effect on future development of the insurance company if do not take effect cautions .The second part is the analysis for the lose of district business manager of Jilin branch of Xinhua Insurance Company. Under normal circumstances, the main reasons for the loss of talent are focus on three factors namely social, enterprise, and personal; To the impact extend, the enterprise impact is the main factor such as unreasonable payment, poor communication each other, authoritarian management style, lack of effective mechanisms for human resources development and training, poor working environment, to ignore corporate culture and the creation of the human environment and so on.In recent years, district business manager of the Jilin branch of Xinhua Insurance Company have appeared massive loss status. We make comprehensive analysis on the loss of talent and find the four major factors namely: unreasonable design for pay- for system, which is easy to produce internal injustice, such as unequal pay for equal work. And for external fair, pay treatment is lack of distinct competitive advantage; imperfect performance evaluation, due to the lack of scientific evaluation, assessment results is easy to be effected by subjective and can not reflect the performance accurately; do not have effective career planning, can not make the line between personal goals and organization objectives, for a long-term, the district manager could not find development direction, lose the work force; Finally, be lack of organizational environment on people-oriented, form big work pressure, be lack of humanity concern, overtime work for long-term without test can make people vulnerable to mental and physical exhaustion, so be tired of the job. In this chapter, this article uses relative theory for the use of human resources, does a full analysis for the reasons of loss of talent in order to find the basis reason for it. And delivers basis for the retention strategy next step. The third part makes loss strategy for reducing the loss of district business manager in Jilin branch of the Xinhua Insurance Company on the premise of research for basic reason of lose of talents. The low level of wages is a major factor in the loss, through the establishment of competitive pay mechanisms which enhance the attractiveness of jobs, reduce non-revenue equitable factors; through the establishment of a sound scientific assessments of the performance of the system in the development of scientific objectives, has a fair and objective evaluation for district manager's performance on the basis of science objective in order to encourage the spur behind-the-art, to clear the effect of rewards and punishments;The individual goals of district business manager must be consistent with the organization objectives in order to maximize their individual abilities and enthusiasm, make up complete career planning for district business manager, clear development direction in the process of work, so to firm determination of target; to create organization atmosphere "People-oriented", which is an effect measure to keep the talent by organization and atmosphere. Try to do an effective control for the phenomenon of lose of talent through the above measures, targeted development's solution is the key to effective implementation.The fourth part is to reduce strategy execution step for the loss of the district manager.
