As a integrity management system combing the corporate strategy, resources, business and action, performance management has been paid high attention by decision-makers of the enterprise, and hot topic that scholars and practicers research on and inquire into in the 21st century. At present, the majority of study concern about evaluation measures and methods of performance management, and the research on external variables influencing performance management is inadequate particularly. As we all know,leaders play paramount role in the effective implementation of performance management. Therefore, the study on how different kinds of leadership influence performance management as well as the inherent mechanism is a theoretical and practical problem that needs to be solved urgently. Focusing on the above issues, the study selects organizational climate as a mediator variable, analyzes how transformational leadership, transactional leadership influence organizational climate and performance management in the Chinese context, and whether these two leadership influence performance management through the mediating force of organizational climate or not.Along the logical path of"leadership-organizational climate-performance management", this study reviews the previous theoretical developments, and raises a series of research hypotheses and theoretical model, forms the formal questionnaire through the testing of small sample, then sends out the questionnaire 550 cents and takes back the valid questionnaire 382 cents. Through the exploratory factor analysis, confirmatory factor analysis and analysis of reliability and validity using SPSS13.0 and LISREL8.70, we find that transformational leadership have four dimensions: charismatic influence, vision stimulation, challenge convention, individualized consideration, transactional leadership have three dimensions: contingent reward, management-by-exception-active, management-by-exception-passive, organizational climate is measured by five dimensions, including goal and reward, restraint, warmth and recognition, support, conflict, and performance management can be measured by five dimensions: goal setting, performance monitoring, performance assessment, performance feedback, performance using. Then through the correlation analysis and regression analysis among three variables, we find that two types of leadership have a significant positive effect on implementation of performance management as well as creation of organizational climate, but it is more significant in the performance management for transformational leadership, at the same time, organizational climate have partial mediating force between transformational leadership, transactional leadership and implementation of performance management. Through the variance analysis, the study inspects whether five dimensions of performance management have the significant difference on different control variable, finds that only performance assessment has significant difference on different enterprise nature, scale and stage of development, other dimensions have significant difference on partial control variable.Finally, this study draws the conclusion and analyses its innovations and shortcomings, it provides the direction and thinking for the follow-up study about impact of leadership on implementation of performance management.
