Management consulting industry has become one of the fastest-turnover sectors for China's staff in current, the high personnel turnover rate of management consultants brought about a talent crisis which has beset management consulting companie's growth in China.The response to this phenomenon, this article through a questionnaire survey of 121 management consultants in few large cities,discussing the relations of organizational commitment, occupational commitment, job satisfaction and turnover intention, aimed at deepening the understand of the staff's organizational commitment, occupational commitment, job satisfaction and turnover intention for the management consulting company's human resources managers, so that they can improve management level of targeted employees in order to enhance organizational commitment, occupational commitment and job satisfaction, reduce staff turnover.Through statistical analysis of data,we can concluded: the organizational commitment and job satisfaction levels of management consultants are low; their organizational commitment includes four dimensions, namely, feelings commitment,cost commitment, opportunities commitment and normative commitment; their turnover intention, including three dimensions, that is, transform vocational intentions, transform unit intentions and entrepreneurial intention; demographic variables has a significant impact on job satisfaction, organizational commitment, occupational commitment; organizational commitment, occupational commitment and job satisfaction are significant positive correlation; job satisfaction, organizational commitment, professional commitment and turnover intention were significantly negatively correlated; their turnover intention has two approaches to prediction: First, by investigating organizational commitment and career commitment, and the other is through the investigation of job satisfaction, organizational commitment and professional commitment; job satisfaction played a significant intermediary role in organizational commitment, professional commitment to the prediction of turnover intention.This study has the following three aspects of innovation: (1) The study objects of this study is management consultants in our country,it studied the actual situation of management consultants in the four aspects:job satisfaction, organizational commitment, professional commitment and turnover intention, and demonstrated the correlation between between these four aspects, proposed and confirmed the turnover model which fits our country's management consultants.(2)This study has prepared and revised the test scale of organizational commitment, professional commitment and turnover intention which fit our country's management consultants, according to the empirical results, I demonstrated that the organizational structure of four-dimensional model, that is, the emotional commitment, the cost of commitment, opportunities commitment and normative commitment, confirmed the management consultants in our country, the special occupational groups, whose organizational commitment is also constituted by these four dimensions.(3)This study introducted entrepreneurial intention into our country management consultants' turnover intention dimensions structure, confirmed the turnover intention of our country's management consultants is three-dimensional structure, which consists of changing career intentions, transform unit intentions and entrepreneurial intention it also analysis of the impact of job satisfaction, organizational commitment, professional commitment to turnover intention,and demonstrated the intermediary. role of job satisfaction.
