With the development of the global economy, the competition among enterprises has become more and more intense. Human capital plays an important role on the business. Nowadays, modern employees are not only loyal to the organization but also concerned about themselves, especially their careers. To reduce employees’ turnover rate and increase their work performances, the enterprises have to do something to attract employees’ attention and make them satisfied with the jobs. Many factors can affect employees’ job involvement and turnover intention. But this study pays attention to the influence of job satisfaction on job involvement and turnover intention and to the mediating role of organization commitment and career commitment. By reading and summarizing literature at home and abroad, it puts forward the research hypothesis and the formation model to theoretically support the empirical study.This paper issued 250 questionnaires. Use SPSS17.0 and AMOS21.0 to analyze the data based on 208 effective questionnaires. Analyze the research sample by descriptive statistics. Test the reliability and validity by Cronbach’s alpha and CFA. Realize the connections among the job satisfaction, organization commitment, career commitment, job involvement and turnover intention through correlation analysis. Through SEM,conform the hypothesis among the five variables and the mediating role of organization commitment and career commitment.The study obtains the following results: 1)job satisfaction has significant positive effects on organization commitment and career commitment;2) organization commitment has significant positive effects on job involvement;3)career commitment has significant negative effects on turnover intention; 4) career commitment has significant positive effects on organization commitment;5)organization commitment plays an intermediary role between job satisfaction and job involvement; 6)career commitment plays an intermediary role between job satisfaction and turnover intention.Based on the above results, this paper put forward some advices: 1) the enterprise can work out a plan to attract staffs and to support challenging and interesting jobs which can make the staffs have a sense of achievement; 2) establish the training system and help the staffs have career development; 3)supply an ideal working environment for the staffs, match the staffs with proper work and make the staffs rely on the organization.
