For a long time,influenced by the traditional HRM model,many organizations use standardized methods to manage human resources.Recently,with the change of the labor market and the employment relationship between employees and employers,it is difficult to motivate the new generation of employees and knowledge workers.Some studies have also shown that HRM practices with personalized characteristics such as organizational and employee contracts can positively impact employee performance.Some scholars have explored HRM from the perspective of employees.Some studies have shown that the individualized contract signed between the organization and the employees can positively affect the performance of the employees.However,in general,there is a lack of in-depth research on the practice of personalized HRM.What are the content of personalized HRM practices? What impact does it have on employee performance? What is the internal mechanism of this influence? Although the existing literature has been discussed,it still needs further study.This paper based on social exchange theory,selected 276 member enterprise organization in the context of Chinese as research samples,combined with literature research method,questionnaire survey method and statistical analysis method,and use SPSS and AMOS statistical software as research tools to systematically explore The Mechanism of Personalized HRM Practice on Employee 's Job Performance.At the same time,the paper also constructed the "personalized HRM practice-employee behavior / attitude-employee output" intermediary intermediary role model,study the employee's organizational commitment,trying to uncover the personalized HRM practice and employee job performance "black box".The results show that there are significant positive effects on the personalized HRM practice in the organizational context of the Chinese organization,and the personalized HRM practice has a significant positive impact on the emotional commitment in the organizational commitment dimension The personalized HRM practice also has a significant positive impact on the organizational citizenshipbehavior of the employees.Emotional commitment and organizational citizenship play a mediating role between personalized HRM practice and job performance.
