With the development of knowledge economy, knowledge workers have been more and more concerned by the enterprise. As enterprises’important human resources, knowledge workers can create more value for the enterprise and enhance the core competitiveness of the enterprise. In our country’s unique cultural background, It becomes the focus of enterprise human resources management that local enterprises find the way to develop organizational career management effectively to motivate staffs’enthusiasm, to attract and retain the knowledge talented persons. Based on this, this study intends to proceed from the perspective of organizational career management to explore the impact of organizational career management to affective commitment and organizational citizenship behavior.Firstly,this paper summarize the relevant literature of the organization career management, affective commitment and organization citizenship behavior, then put forward the proposed model and research hypotheses of the impact of organizational career management on organizational citizenship behavior as a mediating variable through the introduction of affective commitment. Using local enterprises" managers and management knowledge staff on the non-management positions as research samples, the empirical part conducted a questionnaire survey on their organizational career management, affective commitment and organizational citizenship behavior, through data correlation and regression analysis, verified correlation of the three variables and their dimensions. Then test whether affective commitment plays an intermediary role in the organizational career management on organizational citizenship behavior. Finally, the author raises some management suggestions according to the empirical results.The main conclusions of this study are:(1)The organizational career management scale which contains training and development projects, fair promotion and performance, providing career development information and career counseling is still typical, and has high reliability and validity.(2)There are significant positive correlations between organizational career management, affective commitment and organizational citizenship behavior.(3) Affective commitment plays an intermediary role in the organizational career management on organizational citizenship behavior.
