XG Group is a large and medium-sized state-owned enterprise, after years of effective innovation, transformation and strategic integration, through high-speed developments, XG Group has become an opto-electronic applications technology-driven enterprise, engaging in photoelectric defense, photovoltaic solar energy, photovoltaic materials and devices, and Optical Instrument business, with strong competitiveness and large-scale photovoltaic business. Build high-tech international opto-electronic enterprise and cultivate a team with high ambition, responsibility and homage is the core competence of XG Group. How to construct incentives to technicians is a key-issue to improve the innovation capacity, and build the core competence of enterprises. In this paper, we present incentive mechanism multi-strategy based on different elements.Through researching the domestic and abroad successful experiences about incentives, depending on the personality, job characteristics, career stage and development steps, we have analyzed the incentives status of XG Group accordingly and presented incentive mechanism to motivate technicians. This incentive mechanism will motivate the capacity of innovation; improve the enthusiasm and destination of technicians.The main conclusion of this paper is:technician motivation mechanism does not simply base on spirit or material, or spirit together with material. We need to take full account of the affect of ability, achievements, property rights, environment, salary and teams to each technician, and then we can design an appropriate incentive mechanism.
