Scientific and technological enterprises are knowledge intensive enterprises,integrating knowledge,technology and talents.The development of scientific and technological enterprises also has its characteristic,the dependence on talents is particularly high.R&D personnel are the core resources of enterprises.How to motivate and stimulate the enthusiasm of R&D personnel has become an important issue for scientific and technological enterprises to improve their competitiveness and accelerate their development.Therefore,it is of great theoretical and practical significance to study the incentive mechanism of science and technology companies.Such action will help enterprises to find out the problems existing in the incentive process,and build incentive solutions suitable for science and technology enterprises.Taking A company as an example,this thesis makes an in-depth and objective research on the present motivate mechanism of all R&D personnel to locate its problems.By linking theory and practice,this thesis puts forward an optimal plan for the incentive system,which may mobilize the work enthusiasm of R&D personnel and improve their work efficiency,and further promote the R&D and innovation ability of A company and cultivate its competitiveness.Based on the literature analysis method,this thesis has obtained solid theoretical support by sorting out the motivation theory,demand theory and related literature research results.Through further thinking and analysis of the "hygiene-motivational factors" and employee needs,author of this thesis innovatively put forward the "incentive relationship model" which can help A company quickly find the existing problems on incentive factors of the incentive system.During the data collection phase,we investigated and interviewed 42 R&D personnel of A company.Both quantitative and qualitative methods(i.e.,questionnaire and interview)were adapted to collect first-hand data.Through the induction,summary and analysis of interview data,the demands of R&D personnel of A company are clearer.Combined with the "incentive relationship mode",this thesis further studies the existing incentive mechanism of A company.It is found that the incentive mechanism of the company has some problems,such as imperfect incentive system,weak corporate culture construction,imperfect career development mechanism and narrow promotion channels.The long-term existence of these problems has led to the decline in the satisfaction of R&D personnel of A company,which has seriously affected their work enthusiasm.In view of the above problems,this thesis formulates the incentive objectives and principles of R&D personnel,and creatively puts forward the solutions to the problems.For example,there is a need to improve the enterprise incentive system,establish multiple career development paths for R&D personnel to help employees accelerate personal growth and realize personal value as well as strengthen the construction of enterprise care culture.In addition,it is vital for the company to formulate the guarantee measures for the optimization of incentive system,namely system guarantee,financial guarantee,regulatory measures,and technical support.The research results,on the one hand,play an important role in the incentives,talent introduction and retention of R&D personnel of A company,and on the other hand,may provide a reference for other companies in the same industry when constructing R&D personnel incentive system. |
