With the increasing competition of the market and the flattening of organizational structure, organizational citizenship behavior of employees, an extra-role behavior which benefits to organizations, is arousing much more attention to organization managers. In recent years, study to organizational citizenship behaviors has gradually become a hot topic in the West; while in China, the related research is still in its early stage. This paper aims at exploring the factors that affect Chinese organizational citizenship behavior so as to better understand this behavior, and also to provide a theoretical basis for management decision-making.This paper makes literature review to the main concepts, and proposes the conceptual model and research hypothesis. The interpersonal relationship is a unique personality dimension in the context of Chinese culture, which is quite different from the Western personality traits. Based on the research framework of organizational citizenship behavior (OCB), we propose a role model of interpersonal relations, and then, test its impact on employee citizenship behavior; finally, we analyze the moderating role between interpersonal relationship and OCB when taking the organization justice as a moderator variable. Meanwhile, we also analyze the impact between interpersonal relationship and OCB when taking the organization justice as an independent variable.The data used in this paper is collected with questionnaires in duplicate Based on SPSS 13.0, we first assess the reliability and validity of the scale, and then, we analyze and confirm the difference among the three variables involved in accordance with confirmatory factor analysis, and finally, we test the hypothesis with regression analysis. The results show that the interpersonal relationship has a positive impact on OCB, and a positive correlation relationship do exist between organization justice and OCB, and also a negative regulatory role exist between interpersonal relationship and OCB when taking the organization justice as a moderator variable.
