| The high knowledge worker turnover rate will bring about the loss of human resourse, the increaseing of operating costs and many other trouble, it becomes a problem of business management and must be solved.While manage knowledge worker turnover need to understand the reasons and law for their turnover.Although many scholars believe that the corporate culture affect the turnover, but only use the qualitative analysis, the conclusion need support of empirical research. And the mechanism of influence, intensity and laws are also little studied. To better reveal the elements of corporate culture that affect the turnover,the intensity and mechanism of employee turnover, providing scientific reference for building the corporate culture which adapt knowledge worker to grow and ultimately create more value for enterprise,this paper made the following studies:first through the literature reviewed and summarized the model of corporate culture, factors of knowledge worker turnover,models of employee voluntary turnover, proposed the theoretical hypothesis.then used a sample survey obtained 211 valid samples.Used SPSS 18 for descriptive statistics, reliability analysis, validity analysis and regression analysis, tested and verified the hypothesis, established the relations theoretical model of corporate culture,turnover motivation and turnover intention.Thesis through empirical research confirms that the enterprise culture affect turnover intention of knowledge workers, and based on the improved model of Denison Organizational Culture found that staff awareness, business awareness, core values, goals vision, team awareness have negative impact on turnover intention,and the impact intensity is in reduced order.Regression analysis showed that dull work, work autonomy, achievement and development,relationships this four variables played a mediation role between corporate culture and turnover intention, to some extent it clarified the mechanism of influence. Finally, the paper proposed building of enterprise culture, with the theory and practice values. |
