In the course of organization management, staffs lay stress on not only individual economical benefits, but also the satisfaction of their psychological demand. Usually, however, without necessary knowledge and effective method, organizations fail to deal with the latter. As the psychological link between staffs and organizations, psychological contract plays an important role in the effective human resources management. Psychological contract is dynamic and variable, thus it changes along with the transformation of organizations. The research on the psychological contract between staffs and organizations, in particular organizations that are undergoing transformation, will provide theoretical instructions to the management of transformation and the relationship between staffs and organizations.Based on HD Research Institution's Reconstruction of Performance Management System Project, the paper systematically analyzes the change and the influence of psychological contract between organizations and staffs in the course of Reconstruction of Performance Management System, establishes the construction model of psychological contract of HD's Performance Management System, and proposes corresponding solutions.The paper is composed of six parts. The first chapter is an introduction, which describes the research background, significance and methods of the paper. The second chapter mainly reviews conceptions and basic theories about psychological contract and performance management, analyzes the relation between them, and puts forward the idea"that the process of performance management is the continual reconstruction of psychological contract."Chapter Three makes a thorough analysis of the current situation of HD organization and human resources management, and describes what have been done and what have been achieved during the three phases in HD's Reconstruction of Performance Management System. In Chapter Four, by the HD organization and staffs'characteristics and two conceptual models of"performance demand/time construction","organization rights/staffs participation", this part first analyzes the current situation of the HD organization and staffs'psychological contract and comes to a conclusion"that the psychological contract is the psychological contract of relationship pattern and the staffs'psychological participation to the organization coexists in the manner of dispute and moral", provides the way to construct staffs'psychological contract ; then it analyzes the three main staffs'resistance sources---- namely, transformation evaluation resistance, transformation acceptance resistance and transformation action resistance--- in the course of HD Reconstruction of Performance Management System. Besides, the fourth chapter makes a study of staffs'resistance development and staffs'psychological contract change in the course of HD Reconstruction of Performance Management System, and derives the conclusion"that the process of staffs'resistance reduction is the process of staffs'psychological contract reconstruction from the broken to the balance."The fifth chapter takes the process of the balance between organization expectation and staffs expectation in HD Reconstruction of Performance Management System for the establishment process of staffs'psychological contract, and sets up a psychological contract model which is based on the organization and staffs'identical promise; it points out that only the reconstruction system working effectively can we construct harmonious, steady organization and staffs'psychological contract. On the basis of the construction model of psychological contract, this chapter proposes corresponding solutions. The last chapter--- Chapter Six is the summary of the paper.
